Family Supportive Supervisor Behaviors (FSSB) refers to behaviors exhibited by supervisors that are supportive of families, aimed at helping employees to better balance work and family responsibilities. Family supportive supervisor behaviors has become a research focus in the field of work-family relationship, as it makes the organization of family supportive management practice more operational, providing a new and more practical perspective for people to review the organization helping their employees to better balance work and family. Most of the existing researches are under the west background, exploring the importance in promoting employees’ work-family balance, but its effect in promoting employees’ work performance and understanding the affect mechanism are still very limited. And improving employees’ work performance is related to the survival and development of organization, which is the core issue of the managers focused on, if family supportive supervisor behaviors can improve the work performance indeed, then figuring out the affect mechanism will be more conducive to the implement of FSSB in the organization.This study is based on the Social Exchange Theory and demand-supply fit Theory, using the questionnaire method, enterprise employees in China as participants, analyzing the mediating effect of work satisfaction on family supportive supervisor behaviors and employees’ work performance, on this basis, discussing the moderating effect of employees’ work-family conflict and family-work conflict. Specifically including three studies.Study One is a longitudinal study,99 employees from several companies participate in this study, this study is focus on whether family supportive supervisor behaviors can promote employees’performance, regression analysis showed that family supportive supervisor behaviors can significantly predict the employees’ work performance.Study Two is a longitudinal study too.313 employees are from one of the domestic chain supermarket, this study is discussing the relationship between family supportive supervisor behaviors and work performance, and the mediating effect of work satisfaction. The results not only verified the results of Study One, but also found that job satisfaction is the complete mediation between family supportive supervisor behaviors and work performance.Study Three is based on Study Two, using a moderated mediating model. The results shows that employees’ family-work conflict positive predict the relationship between family supportive supervisor behaviors and work satisfaction, and then affect the work performance. But the moderating effect of work-family conflict is not significant.The last part is the discussion of the results from the entire study. Family supportive supervisor behaviors can promote work performance by increasing employees’work satisfaction. The more family-work conflict the employees experience, the bigger role family supportive supervisor behaviors play in promoting work satisfaction. Furthermore, this article has also discussed possible reasons why the moderating effect of family-work conflict is significant but the moderating effect of work-family conflict is not. Finally, this research states the defects, discusses and analyzes the direction of future research.
