Modern enterprises, especially the high-technichal enterprises, are faced with more and more job stressors. Their empl oyees are becoming more stressed under the economic development. Job stress will be detrimental to employees’ job attitudes, even make them want to turn over from the job. This study intend to explore the stress state of China Aerospace Science and Industr ial Corporation employees, and distinguish the results caused by job stress. We intend to give out some great implications for the enterprise managers.This study created the job stress-- organizational citizenship behaviors research model. Including work-time stress, work-load stress, careerdevelopment stress, positive affectivity, negative affectivity, and organizational citizenship behavior. The main content of the model is to explore the effect of job stress on employees’ organizational citizenship behavior, and the mediating effect of positive affectivity and negative affectivity. Among them, work-time stress and work-load stress have impact on organizational citizenship behavior through the mediating role of positive affectivity, career-development stress has impact on organizational citizenship behavior through the mediating role of negative affectivity. Our study tested the effects of job stress on organizational citizenship behaviors. Finally, the study put forward valuable suggestions from stress management and emotional management for organization management.Results show that work-time stress has positive effect on organizational citizenship behavior, work-load stress has positive effect on organizational citizenship behavior, and career-development stress has negative effect on organizational citizenship behavior. Positive affectivity can mediate the relationship between career-development stress and organizational citizenship behavior, negative affectivity can mediate the relationship between wo rk-time stress and organizational citizenship behavior. However, neither positive affectivity nor negative affectivity can mediate the relationship between work-load stress and organizational citizenship behavior.Therefore, the enterprise managers should pay attention to employees’ health status, stress level, help employees to improve their emotion management, help them to increase positive affectivity and decrease negative affectivity, optimize the employees’ engagement in organizational citizenship behavior.
