Since high development of information technology, traditional literature forms a new category called Online Literature. According to the growing experiences, recently it has been a special business model in the culture industry. As the trend of "Internet plus", online literature industry acquire great profits with policies support under the national strategic plan of industrial structural transformation. Obviously, it is worth to do deep research on this field.Due to the increasing value from resources of intellectual property, online literature's writers make huge contributions to this industry and their own works are the core value sources to enterprises. Without a doubt, talent writer's management is essential. So this paper chooses online writers as objects and tries to design a model for managing talents of writer in online literature enterprise. To be specific, it focus on the contents of four systems which are consisted of motivation system, supervision & restriction system, traction system and competition & elimination system. What's more, it analyzes the current situations based on a case study of China Reading Limited Corporation, hopefully, it can offer some useful comments and meaningful suggestions in the terms of managerial issues of talent writers.Generally speaking, the main research methods include three kinds. Firstly, this master thesis takes use of 776 online literature works'samples from Qidian Chinese website, Qidian girl website, Chuangshi Chinese website, Xiaoxiang book academy and Jinjiang literature city which are almostly belonged to China Reading Limited Corporation to do an income research aimed at online literature writers. Secondly, it uses qualitative research. Comparing with enterprises from the same industry in China and similar industry in oversea countries, the paper pays a attention to the four systems of talent writer's management as cases study. Finally, it has a quantitative research from author's questionnaire survey and gain 117 effective questionnaire from true online literature writers.On the whole, it shows issues from four aspects according to current situation analysis of the four systems:1) variable compensation brings high pressure on writers; 2) it is lack of mature rewards, benefits system and minimum wages protection; 3) there is basically no human resources development's management; 4) the problem of copying, pirating and no classification of works cause negative influences on the whole industry extremelly, in addition, it leads to big profits loss on both side between writers and enterprises; 5) compensation based only on financial performance indicators leads to work's quality problem and writer's low motivation which causes online literature talents leave this industry, what's more, it enhances human resources loss issue.In order to solve these problems, the master thesis gives some opinions and suggestions:1) Building a performance evaluation to divide writer's performance class and using it to assess the standards of fixed compensation; 2) Establishing a total rewards system which includes fixed compensation, variable performance compensation, rewards, benefits and security protection; 3) Investing capital to form a complete training system especially emphasizing on E-learning model; 4) Supervising system is quite needed in order to protect writers' benefits and rights from the issues of copy, pirating and intellectual property; 5) Setting up talents' searching database and encouraging traditional writers to join in online writing to achieve a win-win situation.In total, the innovated and valuable points of this master thesis mainly have four sections. Firstly, in the term of subject, online literature enterprise belongs to new emerging industry and has a unique business model, which is meaningful to research on it. Secondly, in the term of academic contributions, there are less professional outcomes in the view of talent writers'management, so it can bring some new opinions and comments to deep this research field. Furthermore, in term of academic theory, it tries to build a new frame with the purpose of managing this kind of talents. Finally, in the term of research method, it successfully contacts 117 truly online literature writers to finish questionnaires to improve the effective and valuable degree of the achievements.
