Performance management is an important part of enterprise management,and it is an important way to improve the self promotion and achieving strategic goals of a enterprise.Any enterprise managers are willing to choose the performance management to manage the staff,and believe that the use of performance management can improve the Organizational performance level.In fact the practice of performance management is not so optimistic,facing the various employee behavior in the enterprises,practitioners and theorists invariably try to make the performance behavior abstraction to pure,accurate and precise,but emerging practical problems always makes people feel confused.The research method of "Engineering" ignors the fundamental value judgment and ethical rationality of enterprise performance management,the lack of consideration makes the impact of performance management on employees' actual behavior is shrinking,this part considers that the lack of performance management of the actual behavior of employees influence shrinking,however,the actual behavior of human being is affected by ethical consideration.It is of great theoretical and practical significance to conduct ethical research on enterprise performance management.Enterprise performance management is not a product that has nothing to do with morality.On the contrary,performance management has a profound ethical connotation.The reason why performance management can predict and control human behavior lies in the premise of humanity.Whether the assumption of “economic person”,or “moral person” hypothesis reflects a part of human behavior characteristics,therefore,whether in the form of “economic man” hypothesis as the foundation of humanity,or the “social man” hypothesis which absorbs the “moral person” hypothesis as the foundation of humanity can be partially explained the enterprise employee's behavior,but the implicit hypothesis of “economic man” generally accepted in modern management is easily to deviate the human foundation of performance management,human behavior motivation has diversity,it is difficult to find a comprehensive and accurate foundation of humanity as the foundation of performance management.Combined the two kinds of humanity hypothesis as the basis of humanity of performance management,it can be shelved temporarily.Pay more attention to the value pursuit of human behavior in the enterprise performance management further.Efficiency and fairness are the ethical pursuit of performance management,the purpose and means of serving the essence of human beings.They are interdependent and mutually reinforcing.Enterprise performance management is not only based on the theory of human nature,but also for the pursuit of ethical values of efficiency and fairness.Based on the legitimacy of employee behavior and the universality of performance management,this paper analyzes the ethical quality of different types of performance management,and finds out the ideal performance management model.The ideal performance management mode excludes all the factors of personification,which does not contain any individual color,all follow a coherent means-Objective rationality principle,is a functional and reasonable management system.Although management and business managers have been committed to the establishment of an ideal performance management system,but the reality of enterprise performance management practice is always not satisfactory,the reality is always focused on two aspects: The conflict between the impersonal tendency and the real emotion;the expectation of fairness and the dissatisfaction of the evaluation result.The performance of the realistic problem indicates that the ideal performance management needs the reflection of ethics.The real reasons for frequent problems is the ethical preference between organization and individual differences,although the principle of self-interest personal choice to the utilitarian principles of organization choice constantly trying to reconcile,but the conflict between the two principles is inevitable,The derivation of self interests to utilitarian principle can not be ignored.Make ethical review to ideal performance management,the ideal performance management causes the Value rationality to be diluted,substantial fairness is compromised,this goes against the original intention of ethical pursuit of efficiency and fairness,which go on a different road,the ideal performance management is not ideal.In order to change the ideal of performance management,which leads to the non ideal state,so as to realize the high performance and sustainable development of the enterprise,it is necessary to improve the enterprise performance management.The human nature foundation of the enterprise performance management is not so firm and reliable,so it can carry on the reconstruction of the ethical foundation directly on the behavior of human being.The development of human beings up to now,can not simply follow their own animal instincts,or attached to the authority of norms,human beings have gradually attached importance to their recognition of norms.As a result,the author builds the behavior foundation of performance management on the basis of "communicative rationality",attach importance to human interaction.Performance management is to achieve the goal of communication after the consensus,people are willing to regulate the relationship between the subjective behavior.A new type of performance management based on "communicative rationality" has been developed as an alternative basis.Ethical principles such as the principle of broad participation,the principle of equal opportunity and the principle of communication priority can ensure that employees are able to conduct communication without coercion,without prejudice,and seeking recognition.In the enterprise to create an atmosphere of frank dialogue,strengthen the sense of cooperation and win-win,cultivate positive and optimistic personality can further promote the performance management to improve the level of performance,but also to cultivate excellent corporate culture.At the end of the paper,the author sets up the index of performance management,some of them are consistent with the economic indicators of performance management,which indicates that the value pursuit of enterprise economy and morality is unified.
