The reform of state- owned enterprises is the most important one in the overall reform in China since the Third Plenary Session of the 18th CPC Central Committee. How to crack the top-level design problems and to establish modern enterprise system to adjust the professional manager team has become a challenge in the reform process of state-owned enterprise. The top executives of state-owned enterprises in China are the most valuable intellectual wealth. Their comprehensive management ability directly affects the vitality and sustainability of enterprise development. As an effective way to enhance the overall quality of the executives, to publicize corporate strategy, to keep the competitive advantage of enterprises, training will play a more and more important role in the process of the construction of professional managers in the state owned enterprises.Domestic and foreign scholars have conducted in-depth research on executive training so far. And they have focused on the construction of training system from the organizational level. However, the research on the effect of the training transfer from senior executive level is still deficient, especially for the executives to produce transfer behavior and influence factors of transfer mechanism.This exploratory paper adopts qualitative research method to research influence factors and operating mechanism of training transfer to the executives of state-owned enterprises based on the implementation of the training at different stages, under the background located in the state-owned enterprises in the new economic situation. First of all, this paper explores the research direction and framework through revie wing the existing research on executive training and training transfer of state-owned enterprises. Secondly, it establishes an executive training index model with the Delphi and literature search method. Then, it analyses and verifies the influence factors of different training stages through qualitative analysis and key event analysis. Finally, it puts forward a model of training transfer of executives in state-owned enterprises.The study found that the influence factors of training transfer of state-owned enterprise executives distinguished from different training stages. The factors are divided into three levels, including organization level, individual level and organization-individual level. And personal characteristics of executives, training motivation, training environment and training design are four major influence factors. Secondly, there are significant differences in the factors and ways of the training transfer of executives between different training stages. Thirdly, training motivation affects training transfer of executives as an intermediary variable an intermediary variable of executives' personal characteristics in training preparation stage and implementation stage, and acting as an intermediary variable of training environment in training achievement transformation stage.
