Social undermining is a new construct put forward by researchers abroad, which refers to behavior intended to hinder, over time, the ability to establish and maintain positive interpersonal relationships, work-related success, and favorable reputation, representing a type of negative interactive relationship in organization. In order to understand the influence factors of social undermining and provide basis and suggestions for companies to decrease social undermining, this research uses queationnaire as the main research method, and collects data from employees in organizations. Altogether 539 questionnaires are sent out and 427 valid ones are retrieved. Based on these recycling valid data, first, we revise social undermining questionnaire to get an effective Chinese version. Then, we explore the influence of relative leader-member exchange on social undermining, and moderate effect of equity sensitivity with hierarchical regression analysis. Last, we analyze the moderate effect of organizational politics, a higher order construct, on relationship between relative leader-member exchange and social undermining with hierarchical linear model, the results are as follows:(1)The revised Chinese social undermining questionnaire contains 12 items, and consists of a unidimensional model.(2)Relative leader-member exchange has a significant positive correlation with social undermining.(3)Equity sensitivity moderates the relationship between Relative leader-member exchange and social undermining, the higher the equity sensitivity, the weaker the positive correlation.(4)Organizational politics moderate the relationship between Relative leader-member exchange and social undermining, the higher the organizational politics, the stronger the positive correlation.Above research results have some reference value for company management. In terms of personnel recruitment, choosing individuals with high equity sensitivity is good for decreasing the probability of occurrence of social undermining; in terms of organizational politics, making transparent and effective rules and regulations, building just, fair and open organizational culture is benefit to suppress the growth of social undermining.
