A Study On The Influence Of RLMX On Work Attitude And Behavior

The relationship between leader and staff is the concerned topic in the field of management. Along with the development of the team, not only the relationship itself but also its relative position in the team has huge influence on employees, which cannot be ignored. Therefore, to explore the specific influence of Relative Leader-Member Exchange(RLMX) on employees has theoretical and practical significance.Based on the perspective of social comparison, this study discusses the influence of RLMX on employees’ job satisfaction(JS), perceived organization support(POS) and organizational citizenship behavior(OCB), and also explores the different roles that social comparison orientation(SCO) and leader-member exchange differentiation(DLMX) play in above mechanism. Based on the analysis of the data comes from the questionnaire survey, the following conclusions are harvested: ① RLMX has significant positive influences on JS, POS and OCB; ② RLMX has a direct positive influence on LMX social comparison(LMXSC); ③ LMXSC has more significant positive influences on JS, POS and OCB; ④ LMXSC plays a partial intermediary role in the influence of RLMX on JS, POS and OCB; ⑤ When LMXSC affects organizational citizenship behaviors(OCB), DLMX is playing a positive moderating role; while SCO is playing a negative moderating role when LMXSC affects organizational citizenship behaviors that immediately benefit specific individuals(OCBO).To sum up, conclusions of this study will not only encourage scholars and managers to better understand the relationship between leader and staff, but also help to improve employees’ job satisfaction and motivate them to work harder.
