As a negativity leadership behavior,abusive supervision leads to employee's negative attitude and behavior.Abusive behavior of managers is an important factor that leads to employee's withholding effort.Employee's withholding efforts is a negative behavior that very hidden and difficult to detect.Employee's withholding efforts is widespread in all types of organizations,deliberately avoiding work,lazy,undisciplined,not dedicated work,such as performance can be found everywhere.Such behavior will not only disrupt the normal working atmosphere of the organization,causing a great waste of human resources,but also lead to lower organizational performance,affecting the healthy development of the organization.However,compared with the universality and devastating of withholding effort,existing research on withholding effort is still relatively weak.For this reason,the study will be discussed the relationship between abusive supervision and withholding effort.Besides,from the point of psychological and individual level,the study will make a discussion on the "How abuse supervision affect employee's withholding efforts".By combing the existing literature and combining with enterprise prevalent phenomenon,we construct the research model of this study.Using questionnaire form,we obtain 417 valid questionnaires.Use SPSS 17.0 to test reliability and validity of each variable.And we make correlation analysis and regression analysis of the related variables.Moreover,we examine the mediating role of psychological contract violation and the moderating role of emotional intelligence.The main conclusions of this study are:(1)Abusive supervision has significant positive impact on withholding effort.Abusive supervision and withholding effort's three dimensions(social loafing,job neglect,shirking)are significantly correlated.And abusive supervision and social loafing are more significant.(2)Psychological contract violation has significant positive impact on withholding effort.Psychological contract violation and withholding effort's three dimensions(social loafing,job neglect,shirking)are significantly correlated.And psychological contract violation and social loafing are more significant.(3)Psychological contract violation in relationship of abusive supervision and withholding effort plays a partial mediator role,and psychological contract violation in the relationship of abusive supervision and withholding effort's three dimensions(social loafing,job neglect,shirking)plays a partial mediator role.(4)Emotional Intelligence moderates psychological contract violation's mediating role which exist in abusive supervision and withholding effort.In the face of abusive supervision,employees with low emotional Intelligence than employees with high emotional intelligence is easier aware of psychological contract violation.That will exacerbate the possible of withholding effort.This research discusses the relationship between abusive supervision and withholding effort,departing from the leadership behavior leadership behavior and aiming at the withholding effort which exist in the organization.On this basis,combined with the psychological and individual,we explore the mechanism of abusive supervision and withholding effort.To a certain extent,this study provides some theoretical guidance for managers' leadership style choice and employee's initiative improvement.
