In this era of rapid economic development and increasingly fierce competition,voice behavior is of great significance to teams and organizations,however,the fact is that as a risky and challenging organizational citizenship behavior,voice behavior is not common in organizations.In order to find out the influencing factors and mechanism of voice behavior,many researches have been carried out.However,the existing research is more to discuss antecedents from the perspective of supervisor-level rather than staff-level and there is a lack of research on the influencing factors and intermediate mechanism.at the same time,little researches discussed about the influence of negative climate on the process.In order to make up for the deficiency of the existing research,this paper attempts to explore the antecedent and the intermediate mechanism of voice behavior from the perspective of employee-level,and try to find out the role of perceived abusive supervision climate in this process.Under such kind of negative climate,emotional intelligence seems very important to voice behavior.However,though emotional intelligence and voice behavior are both hot issues in the study of organizational behavior,there are few studies linking them together.So,we hypothesis that there exists a more complex indirect relationship rather than a simple direct relationship between the two variables.So,based on the leader-member exchange theory and self-efficacy model,this paper discusses the role of leader-member exchange and voice efficacy in this process,and put forward that LMX partly mediates the relationship between emotional intelligence and voice efficacy,while voice efficacy totally mediates the relationship between LMX and voice behavior.In addition,this paper attempts to explore the role of perceived abusive supervision in this process.The data are collected by questionnaire.The scales involved in the questionnaire are all from the research of the top journals around the world.In the end,206 questionnaires were collected,including 58 leadership questionnaires and 148 employee questionnaires.This study mainly uses SPSS 22.0 and AMOS 17.0 to process and analyze the data,including reliability test,discriminant validity test,descriptive statistical analysis,correlation test,and hypothesis test.In particular,the multilevelregression analysis and Bootstrap method are used to verify the 11 hypotheses in this study.The results of the empirical study show that the emotional intelligence of employees affects the voice behavior through two intermediate variables of leader-member exchange and constructive efficacy.In addition,the perceived abusive supervision climate not only moderates the relationship between emotional intelligence and leader-member exchange,but also moderates the intermediary effect of leader-member exchange on emotional intelligence and voice efficacy.In summary,this study enriches the antecedents of voice behavior,proposes and verifies the double intermediary model of the mechanism of voice behavior,and provides a new idea and perspective for the study of the voice behavior.In addition,the practical significance of this study is that it provides an effective method for managers to promote their staffs' voice behavior.
