The research object of this paper is the new entrants to the organization, mainly to explore the direct supervisor's guidance behavior of the new employees to their organizational socialization. First, organizational socialization is a process of continuous learning of new employees in the process of internalization into the organization, they know through the relevant information on the organization, including not only the culture of the organization, the internal rules of conduct, but also the role of self-positioning, organization and members of the organization values. New employees will gradually become the ability, knowledge and behavior to other members of the organization look like. In the past few decades, western scholars continue to explore the organizational socialization in research, and in the western social organization in organizational behavior has been a hot research field, but little on the importance of the direct supervisor guidance. In the enterprise, the new employees into the job, first contact and get along with the most direct supervisor, so the direct supervisor of the work of the new employees have an important influence. Therefore, from the two aspects of the practical level and theoretical research, it is important to carry out the research on the socialization of the new employees.According to the theory of social identity, the process of forming self-cognition plays an important role in the process of identity formation. This process is the formation of individuals through the comparison with other individuals. Leadership identity of the new employee is a kind of self-definition of the state, is the individual according to the leadership and the relationship between identity and self-definition. Some subordinates will continue to move closer to the leadership and that their identity is connected with the leadership, moving from feeling, behavior and beliefs to the leadership, willing to share not only success is failure, and the perception of leadership's fate is closely linked, thus forming on the leader's identity. The formation of this kind of identity makes the subordinate show corresponding behavior and attitude.The role of new employees in recognition, is through the role to achieve the value and purpose of the self. Organization is the role of identity to develop suitable for the organization's members, to maintain the stability of the organization and to ensure the sustainable development of the organization. So direct supervisor through the role of the new employee orientation and affect the behavior and attitude of new employees.In this paper, we study the direct supervisor's guide behavior through the influence of new employees'leadership identity and role identity, and affect the behavior and attitude of the new employees. In the past studies have not been studied from this point of view. This study reviewed and analyzed the relevant theories and literatures of the existing new employees'organizational socialization, role identity and leadership identity. Under the background of the socialization of the new employees, the behavior of the supervisors can change the behaviors and attitudes of the new employees through the influence of the new employees'leadership identification and role identity. And constructs the relationship model of supervisor's behavior, leadership identity, role identity, organizational identity, job performance and turnover intention. The hypotheses were validated by regression analysis and confirmatory factor analysis.In this study, we collected 438 new employees in two years as the data samples, and analyzed the results by SPSS 16.0 software. The main conclusions are as follows: (1) The supervisor's guiding behavior has a positive effect on the organizational identity and job performance of the new employees, and has a reverse effect on the turnover intention; (2) Leadership identity and role identity have a positive effect on the organizational identity and job performance of new employees, and have negative effects on turnover intentions. (3) Leadership identity and role identity have a mediating effect on supervisor behavior and employee organizational identity, job performance and turnover intention.This study has a certain theoretical and practical significance in the process of socialization of new employees. This paper analyzes the supervisor's behavior by influencing the behaviors and attitudes of the new employees through the leadership identity and role identity of the new employees. It helps the enterprises to guide the new employees to adapt to the organizational environment quickly and help them retain the valuable employees. Of course, this study is only part of the socialization of new employees, but also need further in-depth study.
