The work adjustment of companies' new employees is closely related to employees' job performance or companies' separation rate,so it is not only one of the critical focuses in business administration area, but also a hot topic in Career psychology. Proactive personality has positive impact on work adjustment of employees, but this impact is moderated by person-job fit.This study combines quantitative survey and qualitative survey,for probing the characteristics of employees' work adjustment in state-owned enterprise, and the moderating effect of person-job fit between proactive personality and work adjustment. Questionnaire research was used in the first part of this study, focusing on three topics: 1) the essential information of the work adjustment of state-owned enterprise new employees; 2) the relationship between proactive personality,person-job fit and work adjustment of state-owned enterprise new employees; 3) the moderating effect of person-job fit between proactive personality and work adjustment. The first section is analyzing the applicability of Work Adjustment Scale,Proactive Personality Scale in the environment of state-owned enterprise. The second section is the questionnaire research. In this study, based on Work Adjustment Scale,Proactive Personality Scale and Person-Job Fit Scale, a total of 400 questionnaires were distributed, and 314 valid questionnaires were returned. The conclusions are as follow:1) The essential information of the work adjustment, role clarity dimensionality and social integration dimensionality has significant differences in "growth environment"; acculturation dimensionality has significant difference in "work seniority". Work adjustment has no significant difference in "gender" and has no significant correlation with "age" or "education background".2) There is a significant positive correlation between proactive personality and person-job fit; proactive personality and person-job fit respectively has a significant positive correlation with work adjustment and its four dimensionalities.3) Proactive personality and person-job fit respectively positively predict work adjustment.4) Person-job fit plays a moderating role between Proactive personality and work adjustment.Qualitative survey have been conducted to explore the mental process of the work adjustment of state-owned enterprise new employees, and the operation details about the moderating effect of person-job fit between proactive personality and work adjustment. In-depth interviews were used in qualitative survey,and were conducted with 6 state-owned enterprise new employees. With each interviewee's permission,researcher recorded each interview. After all records have been transcribed into texts,researcher used category analysis and situation analysis to classify and analyze the text. The interview research mainly draws the following conclusions:1) The mental process of work adjustment of state-owned enterprise new employees is excitement-disappointment- confusion-reflection and adjustment period-periodicity stability. These 5 sections will recur during the whole career.2) Management mode and task allocation of state-owned enterprise and self-cognition of new employees will affect person-job fit; if employee' personality or ability doesn't match the job content or requirement,employees will feel the reality is not as good as ideal, their career self-efficacy will be low, and they will think it is difficult to realize their personal value. And these problems will hinder employees'work adjustment, and then employees will have work maladjustment. But by taking mental or behavioral adjustment strategies employee can change maladjustment and adjust work well.
