| Work well-being can arouse the enthusiasm of the staff,improve the internal motivation of employees and significantly enhance their working status and work output,therefore,receiving wide attention.In China’s current situation,on the one hand,the rapid development of the economic environment and the increasingly competitive enterprise environment make employees work under unprecedented pressure,and the level of staff’s well-being generally decline.On the other hand,the new generation of employees becomes the main labor force,and the pursuit of happiness experiencing at work grows stronger.As a result,it is of great theoretical and practical significance to explore the influencing factors and the mechanism of employees’ work well-being in Chinese situation.From the perspective of the internal factors of employees,this paper explores the positive influence of proactive personality on work well-being.Based on the person-environment fit theory and the integration of self-determination theory and trait activation theory,this study explores the mediating role of various levels of person-environment fit in the relationship between proactive personality and work well-being,as well as the moderating effect of empowering leader behaviors.We collected the data from 6,179 employees in a Chinese enterprise via questionnaires and then applied SPSS21.0 and Mplus7.0 to test our hypotheses.The conclusions in Chinese situation are as follows:(1)The proactive personality has significant positive effect on the work well-being.This means that the improvement of employees’ working well-being depends not only on the external environment provided by enterprises and organizations,but also on individual factors.Therefore,enterprises should identify and appreciate employees with positive characteristics when selecting employees.(2)Person-job fit,person-team fit and person-organization fit play the mediating role between proactive personality and work well-being.This means that individuals with proactive personality can achieve happiness by actively constructing multiple levels of fit perceptions with their environment,highlighting the importance of fit to employees and calling attentions to both enterprises and employees.(3)There is a significant positive moderating effect of empowering leader behaviors between proactive personality,person-job fit and person-team fit,but the moderating effect between proactive personality and person-organization fit is not significant.This means that the behavior of leadership has a significant impact on the effective development of employees’ personality characteristics.Hence,enterprises should promote and cultivate the leadership behavior and style in line with the contemporary background,and provide favorable environment and conditions for employees to maximize their creation of value.This paper also has unique innovation points and important theoretical significances.Firstly,from the perspective of individual personality characteristics to explore the impact of personality on work well-being,this paper not only deepens the understanding of work well-being,but also enriches and improves the proactive personality research.Secondly,from the perspective of personal-environment fit,this paper explains the mechanism of proactive personality,opens up the black box of individual personality characteristics affecting work well-being,and also expands and flexibly applies the theory of personal-environment fit.Thirdly,based on the theory of trait activation,the paper explores the boundary condition of leadership behavior,expanding and extending the related research in the field of leadership behavior and style and providing a new perspective with solid theory basis for the boundary conditions in which personality characteristics play a role. |
