In China,prerequisites for building harmonious labor relations are that employers and employees comply with labor laws and regulations and ethical norms.But in reality,discordant behaviors are created by not only employers but also employees.Workplace deviance behavior(or counterproductive work behavior)such as being late for work or leaving work early,being slack in work shopping,misappropriation of assets is not an isolated phenomenon.It has already become an important theoretical and practical subject that exploring the mechanism of employees' unethical behavior in the workplace to avoid or reduce employees ' counterproductive work behavior.In this article,the object of study is employees who establish legal employment relationship with the enterprise.Based on the social cognitive theory and social identity theory,from the perspective of relationship between employee moral cognition and moral decision,we will explore the relationship between employees' moral identity,moral disengagement and employees' counterproductive work behavior.Theoretical model of this research is based on employee moral identity as antecedents.At the same time,we take moral disengagement as mediator and perceived organizational ethical climate as moderator to explore the mechanism of employees' moral identity to counterproductive work behavior.The purpose and significance of this paper is that in theory we can deepen the influence study about employee moral identity,moral disengagement and organizational behavior.In practice,the paper can help enterprise avoid or reduce counterproductive work behavior through implementing ethical management of human resources and construction of ethics of human resources.This study adopts questionnaire survey measurement.Using SPSS,AMOS and other software to deal with 347 valid questionnaires analysis,the main conclusions are as follows,moral identity of the Chinese enterprises employees have significant negative impact on the counterproductive work behavior.There is a negative relationship with the employees' moral identity and employees' moral disengagement.Moral disengagement plays a mediated role in the influence of moral identity on the counterproductive work behaviors,perceived instrumentalism oriented organizational ethical climate and perceived rule oriented organizational ethical climate moderate the influence of moral identity on the counterproductive work behaviors.Finally,based on the research conclusion,we put forward the management recommendations from the perspective of enterprise and employees such as grasping the recruitment link,strengthening moral education and building a good organizational ethical climate and so on.
