Given the outbreak of the Chinese Internet economy,online sales and off sales has gradually spread in fast-moving consumer food industry.The traditional fast-moving consumer food industry is going to a new opportunity.Under the coexistence of opportunities and challenges,human resource has become the key resources and basic elements of production.In order to enhance the organizational loyalty of employees,and to construct high quality human capital,fast-moving consumer food enterprise has begun a variety of exploration in practice.However,the effectiveness of measures for improve employee organizational loyalty are not ideal.The reason is probably that they didn't find Identify key factors influencing employee loyalty.Research based on the incentive theory,social exchange theory as well as psychological contract theory,and extract the basic characteristics of FMCG food industry,we find that SSCW company has more work overtime andless training opportunities,lack of employee motivation,work team atmosphere is not harmonious and the performance appraisal method is not scientific.Then,through literature review and employee interview,we find 13 factors,which play a decisive role in regards to organization employee loyalty,which are material incentives,spiritual incentives,enterprise development expectation and prospects,training time and opportunities,management system,work value,work environment,work team,mobile professional culture,regional job opportunities,family relationship,social relations.Referring to the existing mature scale as a measurement base,we programmed scale of influencing factors of employees' organizational loyalty which include 13 dimensions,29 items.Confirmatory factor analysis showed that the scale had good reliability and validity.Further,proposes the research model,namely the 13 factors of organizational level,job level,regional level,relationship levels have influences on organizational loyalty.Employees' personal characteristics will moderate the relationship between these factors and organizational loyalty.Using 182 questionnaires from SSCW company,The impact of material incentives,spiritual incentives,enterprise development prospects,training opportunities,work value,work environment,work team,mobile professional culture,regional job opportunities,family relationship on organizational loyalty has been confirmed,while the impact of management and social relationship on organizational loyalty have not been confirmed.What's more,personal characteristics of employees indeed has moderate effect on the relationship between these factors and organizational loyalty.For instance,Men pay more attention to attractive salary while Women pay more attention to balance between work and family.Finally,based upon the results reflected from the data analysis,we designed the SSCW company's employee organization loyalty program.Through the comprehensive analysis,the upgrading plan is consisted of 4 core measures,which includes material and spiritual incentive plan based on employees' characteristics,employees' occupation as well as career development training programs,cooperative team plan,work and life balance plan.In addition,in order to ensure that the improved scheme can successfully landed,this paper also put forward some support measurements.The research conclusion can be used for reference to the human resource management in the FMCG food industry.
