As a special type of employee turnover,the phenomenon of group turnover has been frequently reported by the media in recent years.Collective turnover phenomenon has caused huge economic and non-economic losses to the enterprise,such as increasing the replacement cost,damaging the morale of the employees,having a negative impact on the retention employees,reducing the organizational efficiency and competitiveness,increasing customer waiting time and so on.Thus,the phenomenon of group turnover has become a hot spot of human resource management practice.Although some scholars have made some achievements in the study of group turnover,these studies are more focused on the theoretical analysis about the importance,the general cause and the consequences of group turnover,the formation process of collective turnover is not enough attention.However,in the formation process of group turnover,it is directly or indirectly indicated that employee interaction exerts a significant influence on group turnover.But,how employee interaction affects the process of group turnover,and how employee interaction can form group turnover intentions and then turn into group turnover behavior,The research is not deep enough.Therefore,it is of great practical significance to analyze the formation process and its mechanism of group turnover from the perspective of employee interaction.First of all,from the perspective of different object employees interaction,this paper analyzes the formation process of group turnover by selecting two types of leadership employee interaction and colleague staff interaction.Secondly,this paper analyzes the influence of employee interaction and group cohesion on group turnover intention from the theoretical level,the position and role of interpersonal cohesion and task cohesion in the relationship between employee interaction and group turnover intention are discussed,and constructs the theoretical model of the interaction mechanism of employee interaction and group cohesion on the group turnover intention.Then,using the questionnaire survey method,this paper examines the role of group cohesion in employee interaction and group turnover intention through the structural equation model.The empirical analysis results show that: Employee interaction has a significant effect on reducing collective turnover intention.Employee structure interaction is negatively related to collective turnover intention,and interpersonal interaction is negatively related to collective turnover intention;Employee structure interaction is positively correlated with each dimension of group cohesion,and interpersonal interaction is also positively correlated with each dimension of group cohesion;There is a significant negative correlation between group cohesion and collective turnover intention;Group cohesion plays a mediating role in the influence of employee interaction on collectiveturnover intention;Employee interaction,group cohesion and collective turnover intention variables have significant differences in demographic variables such as education level,number of employees and the nature of enterprise.Finally,the corresponding human resource management countermeasures are put forward according to the above conclusions,and then puts forward the shortcomings of this research and the future research prospects.
