In the background of rapid economic development,cross-border e-commerce related industries have realized large-scale expansion of their labor force selection space under the promotion of market-oriented employment mechanism,and more free and diversified employee flow has become a common phenomenon in enterprise development.For cross-border e-commerce enterprises,human resources are the fountain of strength and indispensable strength for their development.Human resources department plays a particularly prominent role and position in reasonably allocating personnel and reducing operational risks brought by personnel loss in e-commerce enterprises.In the perspective of macro industry,employee loss and retention are simoutanously opposites and unified.It is of great significance for the survival and development of an enterprise to find a suitable balance for the e-commerce enterprise in the dynamic changes.Firstly,this paper briefly introduces the company profile of H group and the present condition of its human resources.With the help of the departing employees data provided by the human resources department,using descriptive statistics from the total amount,this paper discribes seven aspects of present status,including month,gender,age,position,working years,leaving reason and analyzes characteristics of the company staff turnover,in order to give a preliminary confidence survey for current situation.Secondly,in the form of a combination of questionnaires and interviews to collect data,using the theory of statistical analysis of variance and SPSS software for data processing,analyzes the personal factors,salary,working environment,the enterprise culture,enterprise belonging sense under the influence of many factors,including different gender,age,educational background,position,working years of significant.Based on the previous data,questionnaires and interviews,the study gives conclusions as follow: there are both social external factors,internal factors and individual factors influencing employee turnover.The social factors are mainly caused by the emerging and gradually developing human market of the new cross-border e-commerce industry.The internal reasons of the enterprise are several problems in performance appraisal,unreasonable salary design,unvalued corporate culture construction,imperfect recruitment and training and poor working environment.The personal factors of employees are influenced by age,personality,family,ideal and other factors.According to the above reasons,this paper puts forward the mitigation strategies in order to solve the high staff turnover rate of H gourp,mainly includes compensation retention,career retention,environment retention and affection retention.Hoping that through these solutions,H group would improve the functions of enterprise human resources department,alleviate the problem of high staff turnover,improve H group industry competitive advantage,and make the enterprise develop in a healthy and sustainable way.Focused on staffs turnover problem,this paper combines H group early statistics,survey data and interview data,using the SPSS 22 data analysis software to figure out how independent variables influence dependent variable,in the reasons of social,company and employees.Then the paper puts forward several corresponding solutions,which give a reference solution for H group and cross-border electronical enterprises to solve the problem of staff turnover.
