With the continuous upgrading of the dynamics of enterprise competition environment,and knowledge workers and the new generation staffs stepping into the job market,it is important to promote harmonious relationships among employees,enhance collaboration among employee groups,improve work efficiency of employee groups,enhance organizational flexibility,and reduce internal friction of organization.In 1983,Organ D.W et al.put forward the concept of organizational citizenship behavior and made a clear definition for it.In the following studies,investigators have deepened and enriched the studies of organizational citizenship behavior,and expanded the studies of individual level to the group level.At present,the empirical study on group citizenship behavior is still relatively rare,how to cultivate and promote the group citizenship behavior is a problem that needs to be deeply thought in both academic and practice.Some studies have shown that effective human resource practices have a positive impact on group citizenship behavior.Thus,this paper attempts to discuss the effects of flexible-oriented human resource practice which respecting and complying with human nature,caring for employees and their groups,focus on improving the ability to work and adapt of employees,and motivating employees according to the needs of employees on group citizenship behavior.Based on the analysis of the existing literature,this study forms the scale of flexible-oriented human resource practices,organizational support,group cohesion,and group citizenship behavior.By means of questionnaire survey,we collected 443 valid questionnaires in different companies,and investigated the relationship between these four variables.Furthermore,we constructed the relationship model of four variables,discussed the influence mechanism of flexible-oriented human resource practices on group citizenship behavior,and analyzed the mediating role of perceived organizational support and group cohesion.At the end,we proved that there is a significant positive correlation between the flexible oriented human resource practices and the group citizenship behavior,and perceived organizational support and group cohesion played a partial mediating role in the relationship between flexible oriented human resource practices and group citizenship behavior.According to the results of the study,we believe that,in order to foster and improve the group citizenship behavior,enterprise management and managers can make great efforts to improve human resource practices,such as building the employee centered culture and regulations,providing a wide range of training and promotion channels for employees,giving employees more extensive work duties and rights,forming a good internal communication mechanism,and founding a flexible incentive system.
