With the economic globalization and the rapid change of information technology,the enterprise faces more complex internal and external environment,innovation has become the key factor that help enterprises to maintain and obtain core competitiveness.As the same time,with professional knowledge,take on the responsibilities,R&D team is increasingly becoming the main form of enterprise innovation activities and the backbone of the enterprises' innovation performance improvement.However,enterprises are facing the common problem that the innovation performance of R&D team is not ideal.Therefore,how to improve the R&D enterprises' team innovation performance has become an important problem of theory and practice of attention recently.As the exploration to new things,the uncertainty and unpredictability in the process of innovation are normal conditions.Inevitably,there will appear errors that deviating from the previous expectations and plans.Especially to the R&D teams,error even has become the objective phenomenon during the creative activities.Studies have shown that the attitudes enterprise towards errors are the important factor which affects the innovation performance.However,the internal mechanism between the two variables and the research level remain to be further studied.Based on the systematic review of the relevant theories and literature,this research constructed the theory model which upon the conservation of resources theory,choose the view of team reflexivity,research how the two different kind of error management climate influences team innovation performance and put forward the related hypothesis.Secondly,by using the method of questionnaire investigation,this research did some preliminary investigations and a formal investigation to members and leaders of R&D teams,and in order to argument the theoretical model and related assumptions,this research analyses the results by some professional statistical analysis methods and data processing tools such as SPSS,AMOS,etc.Finally,according to the empirical results,this research discusses the intermediation between two different kind of error management climate,and put forward some suggestions about how to improve R&D team innovation performance.Specific research conclusions are as follows: Firstly,error management climate has significant positive effects on R&D team innovation performance while the error aversion climate has negative effects on R&D team innovation performance.This is to say,in order to improve the innovation performance,enterprise need to tolerant errors in the process of innovation and encourage research and development personnel to learn from the errors;Secondly,team reflexivity plays a partial intermediary role between error management climate and team innovation performance.As a result,enterprise need to pay attention to the normally reflective activities.But this research didn't verify the intermediary role of teamreflexivity between error aversion climate and team innovation performance;Thirdly,both error management climate and error aversion climate have positive affects on team reflexivity.It means that the normally reflective activities play an important role in promoting team innovation performance;Fourthly,team reflexivity has positive influence on R&D team innovation performance.That is,enterprise should encourage R&D teams to communicate about the task,target and action frequently,in order to inspire the innovation of the R&D staff.
