In the course of the development of modern banks,young employees play a very important role.HD rural commercial bank at the beginning of restructuring,the level of utilization of young employee effectiveness,determines the development potential of HD rural commercial bank.But the reality is,in the understanding of the importance of young employees in HD rural commercial bank organizational development is not enough,young employees access,development,promotion mechanism,lack of standard has not formed a learning organization atmosphere,so it will hinder the development of banks.In this paper,which faces from the realistic environment of research projects,introduced domestic and foreign about incentive theory and two factor theory research,through literature review,questionnaire,questionnaire for data collection,analysis,collation,typical of HD rural commercial bank exit interview for young employees in the post,and collect research the data,extract the main incentive demands of HD Rural Commercial Bank of young employees and promotion,personal growth,fairness,responsibility,interpersonal atmosphere design from five dimensions,find the income level in the presence of young employees incentives in the current HD rural commercial bank is relatively low,the complicated interpersonal relationship,staff promotion route fuzzy and enterprise culture construction the absence of four prominent problems.The two factor motivation theory as a guide,from the optimization of salary distribution mechanism,optimize employee access mechanism,optimize the Bangdai tutor system,optimization design of five level employee promotion mechanism,enterprise culture,put forward to adjust the salary structure,serious entry procedures,construction of Bangdai tutor system,a clear promotion route,build a learning organization with five operation of HD rural commercial bank young employees incentive optimization strategy,in order to establish a long-term strategic framework of human resource incentive effect.Through the case study of HD rural commercial bank incentive youth,can offer reference for similar financial institutions,and achieve the purpose of learning.
