This research applies psychological contract theory in managing R&D employee grown up in Chinese culture.Taking R&D employee in technical center Shanghai of foreign company B as the study subject,this research applies the "di-obligation,tri-dimension"psychological contract model proposed by Li Yuan for people in Chinese culture.Through methods such as questionnaire,profiling etc.,the status quo of psychological contract of B company is collected and the causes of psychological contract imbalance are analyzed,following the behavior forecasting based on EVLN theory.In the end,it is investigated the management of psychological contract imbalance.and suggestions for good practice are provided.This study shows that Tri-dimension model is applicable for R&D employee in Chinese culture.The psychological contract is shaped as early as interview stage and most of its content is determined by supervisor's promise and employee's cognition.Normally new employee will experience a psychological contract correction period.The failure to fulfill organizational normative obligation would result in severe imbalance of psychological contract.Imbalance of interpersonal obligation is often related with culture difference.Though R&D employee takes great hope of company,their developmental obligation suffers serious imbalance.Additionally,the perceived fulfillment of employee's obligation is better than organizational obligation.Regarding management of psychological contract imbalance,measures consist of improvement on the fulfillment of normative.interpersonal and developmental obligations and attribution training.Dynamic need management and psychological contract intervention could help manager realize dynamic balance of psychological contract."Di-obligation,tri-dimension" model is based on Li Yuan's research on many domestic enterprises.But is it applicable to a wholly foreign-owned company like company B?This research adopts the model based on insights of research subject brought up in Chinese culture.This study offers a meaningful empirical evidence for the development of domestic psychological contract theory on one hand and on the other hand offers company a systematic effective motivation method beside traditional financial motivation by combing university and enterprise to help company win in fierce market competition.
