With the advent of the era of knowledge economy,and the high frequency exposure of technology big bang and innovation,modern enterprises can not keep in the original orbit.They have to adjust the business strategy,be powered by technology innovation,make full use of the knowledge innovation and creativity supplied by knowledge-type talents to adapt to the white-hot competition.As the most typical group of knowledge talents,R&D technical talents play an irreplaceable and important role in enterprises.The promotion management of R&D engineers runs through the whole process of talent selection,incentive,cultivation and retention,which is an important management tool.It has theoretical and practical significance and urgency to optimize and improve the promotion management of R&D engineers.This paper takes the promotion management problems of R&D engineers as the research object in R company,to introduce the present situation of R company,conduct a promotion satisfaction survey of R&D engineers in R company,and use the survey data to analyze in-depth the issues of R company R&D engineers promotion management.The research found that R company's research and development engineers have problems such as lack of promotion,no promotion related polices and regulations,low level of promotion range and frequency,simple and single promotion channel and insufficient incentive.To solve these problems,combining the theory of management of the knowledge-type employees,promotion incentive theory and the theory of survival-relationship – growing,a R&D engineer competency model is proposed and the promotion range and frequency,promotion conditions and promotion channel is optimized.At the same time there are some suggestions in talent development,compensation system and performance evaluation,incentive plan,career development and communication improvement.Combining with the above aspects,to create synergistic role and form a complete management system and will eventually solve the management problems of R company R&D engineer promotion properly.
