As a large state-owned aviation company,China Eastern Airlines has developed into the seventh largest airline in the world in the course of internationalization in recent years.With the expansion of the company's routes and flights,the company's demand for aircraft maintenance personnel is also increasing,but the training of aircraft maintenance personnel is a long-term job,and outstanding aircraft maintenance personnel are rare.In the face of the difficulty of recruiting talents,the company's existing aircraft maintenance staff also resigned one after another,resulting in a lack of protection for the flight safety of the aviation maintenance system,and a lack of protection for flight accident rates and aircraft intact rates.In order to solve this problem,it is necessary to analyze the reasons for the loss of maintenance personnel and develop effective solutions.This article will take the loss of maintenance staff at ShangHai Hongqiao Maintenance Base of China Eastern Airlines as the research problem,and use literature methods,interview methods and questionnaires to investigate the maintenance personnel's working characteristics,the company's internal management system,talent development,organizational justice,and corporate culture Make an in-depth analysis of the problem of loss of maintenance personnel at an equal angle.The investigation and research found that the main reasons for the loss of maintenance personnel are as follows: first,the rising cost of living and low levels of salary and benefits;second,the poor working environment,which is likely to cause occupational diseases;third,the lack of career development space,promotion and job rotation is limited;the fourth is the lack of fairness in the evaluation of the positionand the overall salary distribution of the company;the fifth is the low employee satisfaction and the lack of belonging of maintenance staff.Combining theories and literature related to employee turnover learned in the MBA study process,we propose optimization measures from the dimensions of compensation and benefits,talent development,recruitment configuration,talent training,employee care,and organizational culture to reduce the turnover rate of maintenance personnel.Finally conclude that the countermeasures to control the maintenance staff loss in Shanghai Hongqiao maintenance base,mainly include the following five points: First,create a scientific talent recruitment system;second,improve the salary system;third,improve talent training system;fourth,strengthen the construction of corporate culture;Fifth,emphasize employee care.After demonstrating implementation and effect evaluation,the countermeasures proposed in this study have effectively reduced the turnover rate of maintenance personnel at Hongqiao Maintenance Base of China Eastern Airlines.I hope that the research and analysis in this paper can also provide reference value for similar companies in the civil aviation industry.
