With the deepening of judicial reform and the pilot implementation of staff quota system reform,young judges are faced with new career confusions caused by the reforms.In this thesis,qualitative research and field investigations are adopted to explore the specific perplexity faced by these unrecruited young judges,analyze the causes of the perplexity,and inquire into possible solutions.Through questionnaires and interviews,it is found that at the court level,firstly,the situation of “many cases,few judges” has not been reversed;the judges are physically and mentally stressed,and the grassroot courts are lack of attraction to talented persons;the talent gap becomes more and more obvious;the overall quality of judges is uneven;the promotion channel is not smooth enough.The current situation of the reform of young judges has caused confusions in their internal and external career;the sudden changes in their roles also make them suffer from impact between and within roles.This thesis analyzes the causes of their career perplexity from the policy level,the political personnel work level and the individual level,and finally proposes corresponding countermeasures to get out of the perplexity.Firstly,the judicial staff quota system should be thoroughly improved.Secondly,the ideological and political education function of the court should be highlighted.These young judges themselves should also make a difference.They must remain true to their orginal aspiration,keep in mind the overall situation consciousness and fortify their ideals and convictions to face the reform situation correctly.
