College counselor system is a great undertaking,which has experienced constant development since our country has been established.College counselors are a troop with Chinese characteristics,which play a leading role in college students,ideological and political education.College counselors are responsible for students' daily ideological and political education,who are the guiders,organizers and executors in charge of students' administration.College counselors'unsubstitutable role and special missions determine their strategic position in China's modern socialist construction,which is related to the stability of society and university,as well as undergraduates'development.For the sake of matching up to globalism,the development of network information technology,social transformation and the change of undergraduates' characteristics,college counselors should continuously update themselves under the new historical circumstances.Besides career challenges,college counselors are also faced with many career dilemmas.Due to the above reasons can we conclude the necessity for studying future career development of college counselors.It is not only conducive to the stability of the counselor team itself as well as maintain the steady development of colleges and universities,but also contributed to realizing better development of higher education and optimization of talent training.In view of Nanjing university academic status and counselors work in the national status and its influence,this thesis takes Nanjing University as an example.By virtue of questionnaire survey can we acquire the general condition and working situation of the first-tier full-time counselors.Besides,the writer interviews 12 teachers intersecting with questionnaire.By sorting out and analyzing the data of questionnaire and interview,we can summarize some career dilemmas which college counselors are confronted,containing the great uncertainty of career development path;occupational role confusion because of little clearness of job duty edge;constant improvement of professional capacity requirements and work innovation;low professional identity and huge work load.Also,we can detect the profound reasons from four angles:macro policy in our country;micro management in high schools;career characteristics of college counselor and their self-feature.On the basis of previous research on counselors career development,this thesis tries to establish college counselor career development management system,which includes positioned orientation for career development;operable conception for career development path;factors influencing career development path selection;analysis of sustainable career development.From above discussions can we contribute to the sustainability of college counselors career development.Relative to existing research results,this study has three contributions.First,on the basis of the theory of career development stages of Miller and Carpenter,this thesis puts forward to implement hierarchical training for different stages of the counselor by having China's counselor three class level corresponding to the three stages respectively.To some extent,it can rich theoretical research in the field of the counselor and broaden the research train of thought.Second,this thesis explores factors affecting chose the of path of the career development of college counselors through in-depth analysis and interpretation of interview.In this regard,the predecessors' research is less.So the thesis can fill the blank of this field of research and further the research of this field.Third,in reference to predecessors existing research results,this thesis tries to establish college counselor career development management system.Hope to offer decision-making reference for related departments in order to achieve the counselor career sustainable development.Through literature reading,questionnaire and interviews,this study has four enlightenment on the practical level.First,to promote the professionalism,specialization and expertization of college counselor career development as the goal orientation,university organizations should design many operational career paths in order to satisfy the demands of counselors for the future development.Second,to create a good policy environment for college counselor professional development by subdividing the role positioning of college counselors further,building different types of college counselor assessment index system of national unity,opening title and rank promotion channels of university counselors.Third,to establish and improve the management mechanism of college counselor professional development,containing clarifying the responsibility and clearing positioning function,improving the mechanism of training and carrying out cultivation at different levels,building specialized platform and promoting team professionalism.Finally,college counselor groups should raise awareness of the self management of career development,including doing their own job well and consolidating the foundation of career development,strengthening the consciousness of career planning and promoting professional confidence,making great efforts to academic research and refining theory themselves.
