| The prosocial behavior of employees is beneficial to improve organizational effectiveness,and can enhance the sustainable competitive advantage of organizations.With the frequent fluctuations of the economic environment,enterprises need to create harmonious internal and external working atmosphere through the internal and external prosocial behavior of employees,so as to ensure the sustainable growth of enterprises.Direct leaders,as agents of organizations,should significantly affect employees’ behavior in their work.The characteristics of self-sacrificial leadership at the expense of personal interests and the maintenance of group welfare should have an incentive for the employees to show their prosocial behavior.Although previous studies had investigated the internal mechanism of some type of leadership on employee behavior,there were few studies on the influence of self-sacrificial leadership on the prosocial behavior of employees.Therefore,based on the perspective of relationship and motivation,this paper studied the relationship between the two,which was an urgent problem to be solved to strengthen the prosocial behavior of the employees in China.Firstly,in this study,we reviewed the research at home and abroad,respectively introduces the self-sacrificial leadership,identification with leader,prosocial motivation and prosocial behavior of the relevant theories,provides theoretical support for the research of this paper.Secondly,used social identity theory and motivation information processing theory as the theoretical basis,tries to analyze with the consolidation of the relationship between the four,and build a model from a new angle,proposed the hypothesis of this paper.Then,the method of questionnaire survey and field network electronic online questionnaire survey combined with the line of enterprise employees was studied.Finally,the correlation analysis was made on the data descriptive statistics analysis using SPSS 19.0 and AMOS 19.0 software tools,such as regression analysis.The research showed that:(1)Self sacrificing leadership had a significant positive effect on the employees’internal and external prosocial behavior;(2)Self sacrificing leadership had a significant positive effect on employees’identification with leader;(3)The correlation relationship between self-sacrificial leadership and the employees’ internal prosocial behavior was absolutely mediated by identification with leader;The correlation relationship between self-sacrificial leadership and the employees’ external prosocial behavior was partly mediated by identification with leader;(4)Prosocial motivation positively moderated the relationship between identification with leader and employees’ internal prosocial behavior;Prosocial motivation positively moderates the relationship between identification with leader and employees’ external prosocial behavior;(5)The mediating effect of the identification with leader was influenced by the regulation of prosocial motivation,showing the mediating role that is regulated.Thus,the conclusions of this study are as follows:Prosocial motivation moderated these two mediation effect,when employees’ prosocial motivation was stronger,the relationship between self-sacrificial leadership and employees’ internal prosocial behavior was more significant,when employees’ prosocial motivation was stronger,the relationship between self-sacrificial leadership and employees’ external prosocial behavior was more significant.Finally,the shortcomings of the research and the future research directions were prospected. |
