In the context of the market economy,the "digging" war in universities has become increasingly fierce,and the disorderly mobility of teachers has become more frequent.How to build university teachers team under the country's "double-class" construction in university and universities compatible with the goal needed by university and universities for their own development have become a problem that the university and universities generally pay attention to and urgently need to solve.In recent years,scholars have studied the issues related to the mobility of university teachers.However,these studies focus more on the types of influencing factors of university teacher mobility,and have less research on the influencing factors of university teacher mobility.Therefore,analyzing the strength of the influencing factors of university teacher mobility in different types of university and universities and constructing the strength model of university teachers' mobility factors is of great significance to promote the reasonable and orderly mobility of university teachers.Based on the ERG theory,this study uses a variety of methods such as questionnaire survey and data statistics.It is based on the types of research-oriented,teaching-research-based,teaching-type,and application-type university and universities,and the factors that influence the mobility of university teachers.The intensity was compared.The study found that:(1)The personal development space has the highest influence on the mobility of university teachers;the talent incentive system and income status have a higher impact on the mobility of university teachers;the degree of recognition of the teacher team structure,professional training,self-vision and organizational vision affects the intensity of The impact of housing conditions,children's education and protection,welfare systems,school-level types,and academic achievement is low;medical security conditions,relevant laws and regulations,social mobility,and organizational culture have the lowest impact.(2)Influencing factors affecting the mobility of 15 kinds of university teachers are divided into three types: "economic factors","social forces factors",and "spiritual forces factors".The "Three Forces Factor" is used to analyze the influence of the mobility of teachers of four different types of institutions.Intensity research found that: for the research-oriented university teacher mobility,the spiritual force has the highest impact strength,and the social and economic forces have the same degree of influence;for the teaching research,teaching,and application-oriented university teacher mobility,the spiritual power factor The highest level of influence was achieved,followed by economic power,and the influence of social forces was relatively low.When we compare them comprehensively,we find that the spiritual strength factor has the highest influence on the mobility of university teachers and plays a leading role;the strength of social forces influences the characteristics of differentiation;the influence factors of economic forces are generally higher.(3)According to the results of the comparative study,an intensity model of university faculty mobility influencing factors was established.Based on the analysis of the mobility influence factor model,this paper puts forward some thoughts to promote the reasonable mobility of teachers in universities: First,according to the difference in university resources,to determine the mobility of university teachers;Second,improve the resources and environment of universities,and pay attention to the impact of high-intensity factors Third,strengthen the directional communication of teachers' willingness to move and ensure the orderly mobility of teachers in universities.At the same time,it is necessary to attach importance to the spiritual needs of teachers and promote the personal development of teachers;continuously improve the level of economic development of teachers and improve the living conditions of teachers;strive to create an orderly atmosphere and form good interpersonal relationships.We will fully grasp the law of factor intensity and standardize teachers' behavior;improve the establishment of academic labor market management intermediary organizations,establish teachers' mobile information platform,and promote the rational mobility of teachers.
