The reform of the employment system of university teachers is directly related to the construction of the teaching staff.The academic community has set off a study on the reform of the employment system for university teachers in the context of creating a first-class faculty team to become an important foundation and pivot for building a first-class university and first-class disciplines,and the tenure probationary system has become an important part o f the current reform of the personnel system in universities.Research-Oriented universities all over the country also began to explore the system of tenure review system.However,there are still many drawbacks in the process of fully promoting the tenure employment by carefully investigating the reform actions and translation of characteristics of universities.Therefore,this study adopted literature research,case studies and interviews in order to summarize the chara-cteristics of reform initiatives,reflect on the difficulties in the tenure employm-ent system under different institutional franeworks,explore the reform direction of the first-class research university teachers in China,attempted to discuss and analyze the gap between the representation and the theory and the practice of the teaching system in research universities.Through five chapters of this study,analysis framework,with three dimensions,e.g."system","system of the subject and the institutional environment as the pillar,can well elaborate the value and function contained in tenure employment system of university teachers,specific operation strategy,as the main subjects,how employers and employed teachers to integrate and coordinate the advantage and the predicament of the shackles of reform in the process of system operation.Stanford University,University of California,Berkeley and Peking University,which have accumulated rich experience in the design and implementation of the tenure probationary system,have different policies and initiatives and give other research universities such as striving to safeguard the diversity of teachers,decentralization to departments,emphasizing peer assessment and respecting the interests of teachers.This study applied the theoretical framework constructed to explain the five dimensions of the Zhejiang University's tenure probationary system including the selection of candidates,selection procedures,evaluation criteria,promotion and incentives,diversion and exit based on the practice of Zhejiang University's tenure probationary system for research universities.The status quo of the common cognition and mutual game coexistence of the institutional subject in the operational strategy and the reform in the environment of multiple factors interaction are placed under the scope of the theoretical model.On this basis,it deeply analysed the system experience of some teachers in Zhejiang University's "1100-person Program".It not only summarized the results achieved by implementing the,hundred talents plan,in Zhejiang university,but also summarized the deficiencies such as the lack of interaction among multiple subjects,the deviation of evaluation index from the principle of taking academic standards as the core,the squeeze of scientific research due to heavy teaching and service work,and lack of stability and systematicness of policies.Research universities should inject more thinking and further exploration into strengthening exchanges among all parties,respecting disciplines differences,implementing academic evaluation principles,coordinating teachers' scientific research and other work,maintaining cultural environment when improving the reform of teacher's tenure employment system to alleviate the obstacles to the reform process caused by these problems.
