| With the continuous development of social work service institutions,the management of institution and the fostering of social work talents have being more and more important in the academic area.In the more than ten years of rapid progress in the professionalization of social work,some social work graduates have grown from a front-line social worker to the head of social work agencies after undergoing the role change of project leaders and institutional managers.They shoulder the important tasks of management and operation of social work agenciess and their future development.The study on the growth process of them is not only has a strong enlightenment for the cultivation of front-line social workers,but also has practical significance for the stable development and future planning of social work professionals.This research is a qualitative study from the perspective of grounded theory.in-depth interviews were conducted with 9 new generation leaders who are in charge of different social work agencies sin Jinan.Throughout the research process,from the perspective of life course,a in-depth research was conducted on topics including development stages of their entire growth process,the needed capability for each stage,the growth path that promoting the role change,opportunities,challenges and influencing factors for their growth.The study found that the growth progress will go through four stages.The first stage is the exploration and reserve period.During this period,they became a frontt-line social worker starting the career.After working for 1 to 3 years,they grew from front-line social workers to project leaders,which is the second stage called the exploration and adaptation period.Then they became a manager of the social work agency after working for 3 to 7 years in this occupation,which is the thrird stage called the exploration and growth period.After going through the last stage calledexploration and maturity,they became the heads of institutions,in generally this could be the seventh year after they being a social worker.The growth process of the leaders of new generation social work agency is shaped by the competence and literacy developed in different growth stages,as well as the growth paths and important events that promoted the role change.Simultaneously,we found that the growth process of the heads of new generation social work agencies is influenced by factors both from the society and initials.There are three social factors,namely the continuous development of the social work industry,the growing of social work service agencies and the strengthening of the social work talent team.Initial factors are their strong feelings for the social work profession,unremitting efforts and initiative to summarize and reflect in the growth process.Finally,we get the four inspiration from the research for the growth of front-line social workers and the promotion of social work talents,which are essential for the development of social workers.First,social worker must have strong professional feelings and professional responsibilities.Second,social worker need solid professional knowledge and service capabilities.Third,social worker need to formulate a clear career and development plan.Fourth,social worker have to work tirelessly to improve and pursue growth. |
