The Sixth Plenary Session of the 16 th Central Committee of the Party proposed strengthening social construction,improving social management,and building a large contingent of talents for social work,marking the country's increasing emphasis on the development of social work.The professionalization and professional development of social work are inseparable from social work supervision.The construction of social work supervision talents is the focus of social work talent construction.In the past,scholars' research on social work supervision focused more on the function of supervision,comparative research on supervision systems,or practical research on supervision,but less focused on the problems encountered by the supervision group itself,and less from the perspective of the ecosystem To study the professional development of supervision.Shenzhen is one of the national social work pilot cities,and the development of supervision is at the forefront of the country.However,the author found through research that in the three years from 2016 to 2018,a total of 40 primary supervisors in Shenzhen chose to give up supervision.This phenomenon caused the author to think deeply.As the first batch of pilot social workers in Shenzhen in 2008,Supervisor M has accumulated 11 years of experience in the social work industry,including 6 years of supervision work.He has served as a primary supervisor in three social work organizations of different sizes in Shenzhen,and has left the supervisor.At the end of the work,I chose to return,which has certain typicality and research value.Therefore,the author focused on the primary supervision group of social workers in Shenzhen and chose M supervision as the research object.The author mainly adopted the unstructured interview method in qualitative research to conduct an in-depth interview with M supervisor.The study found that the supervision of M has the dilemma of professional identity,professional ability,professional role,professional salary and professional promotion.The author believes that from the perspective of ecosystem theory,the career development dilemma of M supervision is caused by many factors,of which the micro-level reason is the lack of individual initiative of M supervision;the meso-level reason is the support of social work organizations and industry associations.Insufficient;the macro-level reason is that the supervision salary and promotion mechanism are not perfect.These three factors and the mutual influence have led to the career development dilemma of M supervision.If you want to improve the career development dilemma of M supervision,you need to change from three levels of the M supervision ecosystem: First,the micro level needs M supervision to accelerate the pace of self-growth,strengthen professional beliefs,make career planning and improve personal supervision occupations Capacity;At the meso level,support from social work organizations and industry associations needs to be increased.Industry guilds should promote supervision training and exchanges,establish mutual assistance platforms,and strengthen professional guidance and process evaluation.Social work organizations need to perfect a reasonable supervisory promotion mechanism,create conditions for supervisors to carry out practical work,enhance supervisory capacity building,and establish salary at different levels;the macro level needs to speed up the development of a reasonable social work supervision career development system,and the government level needs to be continuously improved Reasonable salary system construction,increase policy support,and enhance the social status of supervision.
