The 90's began to enter the workplace in 2008.With more and more in recent years to join the social army,and gradually in the enterprise to assume important job responsibilities,enterprise management methods encountered a different degree of challenge.The post-90s lived in a material age,without too much economic and mental pressure,and the personality was greatly released.They have a strong sense of self-awareness and pay more attention to personal feelings rather than external evaluation.They seem to have a capricious "flicker" that makes many enterprises helpless.In the fast changing era and fierce market competition,talent is undoubtedly at the core of enterprise success.A large number of studies have proved that the loss caused by employee turnover can not be ignored.In the long term research,researchers also belive that employee's role cognition,organizational adaptation and organizational identification are very important factors that influence employee turnover intention,and organizational socialization strategy is the way to solve this problem.Therefore,this study selects the perspective of organizational socialization strategy and studies the mechanism of employee turnover intention.At the same time,the information age and the boundary occupation career era gives 90 more choice,are they more vulnerable to the temptation to look more easily,"rolling stone"?Or,there is a distinct difference between individuals of different traits?The rise of active personality research provides a new way of thinking for this study.In this paper,the author chooses the social strategy as the antecedent variable,the turnover tendency as the result variable,the organizational support sense as the mediator variable,the initiative personality as the adjustment variale,constructs the research model,explores the interaction and the influence mechanism between variables.First of all,this article read a large number of domestic and foreign scholars of the research literature and summarized,and secondly,on the basis of previous studies to form a conceptual framework of the concept,put forward the research model and hypotheses;The results of the questionnaire were analyzed and the model was corrected.Finally,according to the analysis result,the countermeasures and suggestions to reduce the employees in our company were put forward.According to the research on the construction of the model of social cognitive theory,using perceived organizational support as the cognitive performance of the individual construction,discusses the external environment--between organizational socialization tactics and individual behavior,turnover intention,at the same time,join the proactive personality,different effects of individual differences on the behavior.On the research structure,this paper first read and summarize a large number of scholars at home and abroad and make a summary of the research.Secondly,this paper constructs the hypothesis and model of this study by thinking about the previous research concepts,related variables and theoretical basis;Thirdly,select the variable weight of the mature table test to ensure the validity of the questionnaire data;then,to analyze the questionnaire data and draws the conclusion of study;finally,according to the results of the analysis from the perspective of variables put forward the countermeasures and suggestions of reducing 90's employees.In this paper,401 effective questionnaires were collected,reliability analysis and model verification were carried out with SPSS software,confirmatory factor analysis was performed by Mplus 7.0,and validity of questionnaires was tested.The results show that:(1)The organizational socialization strategy,organizational support sense and turnover intention are significantly negative correlation;(2)The relationship between the socialization strategy of the organizational support sense and turnover tendency,and(3)the relationship between the initiative personality and the organizational support and turnover tendency.The results of the study provide an inspiration for enterprises to implement organizational socialization strategies and to amplify their effects through organizational support.Specifically,the enterprise must according to different organizational expectations,careful selection of organizational socialization tactics;in talent selection and employment,to consider the matching of employee characteristics and requirements of enterprises or enterprises;to provide supportive human resources practice to improve employee organizational support for employees,the amplification effect of organizational socialization tactics.And through the appropriate guidance organization atmosphere shaping and enterprises,improve employee behavior initiative,in order to promote enterprises in the talent team construction has played a positive role.
