Organizational socialization has always been an important issue in the research and practice of human resource management theory.According to statistics,the average on-the-job time of newcomers' first job shows a significant diminishing trend.This increasing liquidity reflects the unadaptation of newcomers to the organization.Compared to job changers,newcomers face greater environmental uncertainty as they enter a new organization.It is inevitable that companies will need newcomers to enter the organization to achieve an orderly flow of talents.All of the above makes the organizational socialization of newcomers more and more important.Previous studies on organizational socialization have neglected the importance of insiders for newcomers' organizational socialization.Therefore,this paper establishes the supervisior support and coworker support as the key factors in the process of organizational socialization.On the basis of reading a large amount of literature,this paper builds a relationship model between supervisor support,coworker support,perceived insider status,proactive personality,and organizational socialization based on resource conservation theory,cognitive dissonance theory and self-categorization theory.And put forward the corresponding hypothesis.This paper collected 365 valid questionnaires through the standardized measurement tool selection and research implementation process.The results of data processing and analysis showed that the organizational socialization of new employees is not significantly different at different levels of the nature of the company and the nature of the industry,indicating that the socialization of newcomers is a universal problem;supervisor support and coworker support have a significant positive impact on the newcomer' organizational socialization;perceived insider status plays mediator role between supervisor support,coworker support and the organizational socialization;proactive personality moderated the relationship between supervisor support,colleague support and the organizational socialization,and also moderated the second stage mediation effect.Finally,based on the research conclusions,we proposed several management suggestions,including focusing on the role of supervisors and co-workers in the entry management,increasing the testing of proactive personality in the recruitment process,adding realistic job previews,new employees should take the initiative to adapt,etc.This paper further points out the shortcomings in the sample selection and measurement methods and future research directions.
