In recent years,goal-setting has played an important role in the organization as a tool for effective management.Goal difficulty is a part of the goal-setting,and there are different results in previous studies.Some scholars have shown that the goal difficulty has a positive impact,and the more difficult the goal is,the more effective the incentive is.However,some scholars believe that the the goal difficulty has a negative impact,and extremely difficult goals can lead to negative work behavior.Others point out that the relationship between goal difficulty and performance is U-shaped.Therefore,the research on the goal difficulty needs to be further discussed.In addition,work withdrawal behavior is common in companies,and has many adverse effects on the development of the company.It is very important to understand the causes of the work withdrawal behavior and thus inhibit the employee's work withdrawal behavior for an organization.Based on previous studies,this study explores the impact of goal difficulty on work withdrawal behavior.Besides,this study selects two variables from the individual level and organizational level,which are the goal commitment and organizational learning culture.And this study discusses the moderating effect of goal commitment and organizational learning culture between goal difficulty and work withdrawal behavior.First of all,this study defines the concepts of gaol difficulty,work withdrawal behavior,goal commitment,and organizational learning culture.Secondly,according to the cognitive theory of stress,this study proposes hypotheses.Thirdly,this study collects data through questionnaire,and analyzes the data.This study uses HLM software to analyze data.First,the reliability of each variable is tested.Then,the mean,standard deviation and correlation coefficient of each variable are calculated.Finally,the hypothesis of this study is verified by means of regression.Through data analysis of 416 questionnaires from 32 enterprises,the results show that there is a U-shaped relationship between goal difficulty and work withdrawal behavior.The goal commitment has a significant negative moderating effect on the U-shaped relationship between goal difficulty and work withdrawal behavior.And organizational learning culture has a significant negative moderating effect on the U-shaped relationship between goal difficulty and work withdrawal behavior.Finally,this study discusses the conclusions and prospects.This study will enrich current theories and provide a theoretical basis of effective goal management for the organization.
