Work and family are two of the most important areas in people's lives.How to deal with the relationship between the two is not only focused by individuals and organizations,but also a hot issue discussed by scholars.In recent years,the relationship between leadership behavior and subordinates'work-family results has begun to attract the attention of scholars.Based on responsible leadership and work-family literature,we use empirical approaches to explore the relationship between responsible leadership and subordinates'work-family conflict and enrichment from the perspective of Resource-Gain-Development Theory.This article has enriched the study of leadership behavior and has some guiding significance for enterprise management practice.To explore the impact of responsibility leadership on subordinates'work-family conflict and enrichment,and discuss how it works,we innovatively uses the subordinates' personal learning as an mediating variable to explain the mechanism of responsible leadership's impact on subordinate work-family conflict and enrichment,and take learning-followership as an moderating variable the first time,to investigate whether different degrees of learning-followership will enhance or reduce the the relationship between responsible leadership and subordinates' personal learning.Based on the review of the literature and the theoretical derivation,we proposed hypothesis.Then we used maturity scales to form our questionnaire and conducted our survey.A total of 222 valid questionnaires were collected.The questionnaires' results were analyzed with statistical analysis software such as SPSS 22.0 and AMOS 17.0.Through reliability analysis,correlation test,and regression analysis we verified whether the hypothesis holds.The research results show that the responsible leadership has a negative impact on subordinate work-family conflict and has a positive influence on subordinate work-family enrichment;there is a positive relationship between responsible leadership and subordinates' individual learning;subordinates'individual learning has a negative effect on their work-family conflict.Learning-followership have a positive impact on their work-family gains;personal learning does not have an mediating role between responsible leadership and work-family conflict,but plays an mediating role between responsible leadership and work-family enrichment;Learning-followership plays an moderating role between responsible leadership and personal learning.Finally,based on the research results,we made an discussion,summarized the deficiencies of this paper,and proposed the future direction of research.
