With the background of economic globalization,the competition among enterprises is increasingly fierce.In order to gain a competitive advantage,many companies focus on employee performance,resulting in greater individual work intensity and longer working hours.Meanwhile,in non-work areas,there has been a sharp increase in the number of dual-income households,single-parent households,and adult caregivers responsible for elderly relatives,childcare,or both,placing higher demands on individuals in the family.Balancing work and family has become a challenge that most employees have to face.This study attempts to explore the antecedents that can simultaneously promote work and family performance improvement,in order to provide references for related theoretical research and management practices.Family supportive supervisor behavior refers to the supportive behavior that supervisors implement in order to help employees better fulfill family responsibilities and work tasks.This study explores the impact and mechanisms of family supportive supervisor behavior on employees’ family and work performance from the perspective of work-family enrichment,which reflects the mutual promotion relationship between work and family.At the same time,the study introduces the variable of work-family boundary segmentation preference to examine the differences in the effect of family supportive supervisor behavior on work-family enrichment between individuals with different work-family boundary segmentation preference.We used a random sampling method to select employees from enterprises in Hubei,Henan,and other province to participate in the survey.Using SPSS 26.0,the PROCESS plug-in,and Mplus 7.4,we analyzed 403 valid questionnaire,and the results showed that:(1)Family supportive supervisor behavior is positively correlated with employee’s work performance,and the enrichment from family to work plays a partial mediating role in this relationship;(2)Family supportive supervisor behavior is positively correlated with family performance,and the enrichment from work to family plays a complete mediating role in this relationship;(3)Work-family boundary segmentation preference moderates the relationship between family supportive supervisor behavior and family to work enrichment as well as the relationship between family supportive supervisor behavior and work to family enrichment.The influence of family supportive supervisor behavior on work to family enrichment and family to work enrichment is weaker when the level of work-family boundary segmentation preference is high.The research on the mechanism of family supportive supervisor behavior will help organizations understand the significance of informal support which may help organizations grasp the synergistic relationship between work and family life in management,implement effective intervention and provide reference for the improvement of individual work performance and family performance of employees and the efficient operation of organizations.
