People-oriented is the core of the scientific concept of development ideas,as pharmaceutical companies are faced with the increasingly complex and changeful environment,the importance of enterprise talent is more and more prominent,salary incentive validity problem is the core of the enterprise competitive ability.According to statistics,the turnover rate of medical enterprises in 2016 has reached a new four-year high,which is closely related to the current compensation incentive mechanism.The traditional compensation incentive system has many defects.To overcome these defects,the enterprise should establish the compensation incentive mechanism based on EVA.How to establish scientific and reasonable performance evaluation and salary incentive system to fully arouse the enthusiasm of employees,especially management and creativity,the maximum optimal realization of the goal of consignor has become a topic of common concern to enterprises,so based on EVA salary incentive mechanism research to our country enterprise has important practical significance.In this paper,QJXJ is selected as the case object,and its design is based on EVA compensation incentive mechanism.This paper first describes the research background and significance,and introduces some domestic and foreign research on salary incentives,EVA,and research methods and contents of this paper.Then the related concepts and theoretical basis are elaborated.Then by analyzing the current situation of QJXJ compensation incentive mechanism,find out some existing problems in the compensation incentive mechanism of the company.In QJXJ company on the basis of field investigation and data access,found QJXJ company salary incentive mechanism is relatively obvious problems,mainly include:employee performance and company performance cannot effectively linkage,lack of internal fairness of salary incentive mechanism,the lack of long-term incentive compensation incentive structure composition and the shortage of welfare policy and spiritual problems.These problems lead to employee satisfaction only 56%of salary incentive mechanism,the short term in employee lack of motivation,work in low efficiency,long term company strategy implementation.Therefore QJXJ introduces the compensation incentive mechanism based on EVA.Design based on EVA salary incentive mechanism,first by the adjusted pretax net operating profit,after the adjustment,the weighted average cost of capital and other factors to determine the amount of the capital QJXJ company of EVA,and then based on EVA and other performance indicators QJXJ from 2012 to 2016 were analyzed the performance of the company,and on this basis,design the QJXJ company bonus bank and virtual equity incentive plan.Based on EVA salary incentive mechanism by comparing the adjusted compensation levels in 2012-2012 and the trend of changes in the business performance,found that based on EVA salary incentive mechanism can effectively form linkage with the company's operating performance,and can avoid the risk of sharp increase or decrease the performance of a company.Finally,in order to make the new pay incentive mechanism design scheme can be successfully applied in practice,the paper gives four supporting measures to ensure the efficiency of the design scheme of compensation incentive mechanism.Finally,the article concludes.The study of this paper is expected to improve the motivation of employees of QJXJ and help enterprises to obtain and maintain competitive advantage.At the same time,we hope to provide some valuable reference for the design of compensation incentive mechanism of similar pharmaceutical companies in China.
