Knowledge and talents are the most important factors of economic and social development in all countries.Especially the burst of Internet has great influence on human's work and life.The new economy of the Internet has flourish in China,grasps the world's new round of scientific and technological revolution and industrial revolution,and has become the driving force for the transformation and upgrading of the second largest economies in the world.And enterprises want to maintain the sustained economic growth,more and more inseparable from the knowledge capital and technological innovation,and these ultimately depend on the knowledge workers to achieve,knowledge oriented talents gradually become the core competitiveness of the enterprise.More and more enterprises are beginning to realize the importance of effective management of knowledge workers.The continuous learning ability,innovation ability and stability of knowledge workers determine the output value and goal realization of the enterprise to a considerable extent.Therefore,building a scientific performance appraisal system for knowledge-based employees has become a major focus of human resource management in enterprises.The research on performance management of knowledge workers at home and abroad has been studied for many years.Many scholars have defined knowledge workers from the perspectives of ability,position and education.It also analyzes the characteristics of knowledge workers with outstanding learning ability,strong self realization,poor results of work and dare to challenge authority,and then studies the performance evaluation of knowledge workers.Solution.As a typical network game research and development enterprise,more than 90% of FTX companies are knowledge-based employees.However,because of the imperfect performance evaluation system,the lack of performance methods,lack of performance communication and lack of scientific performance indicators,the results of performance evaluation for knowledge workers are difficult to achieve.The main reason for the analysis is that the importance of the performance appraisal is not enough,the implementation of the management performance evaluation is not effective,and the staff level has no sense of performance evaluation.The main objectives of FTX's performance evaluation are to improve organizational performance and knowledge worker's personal growth,to solve the core employee turnover and establish a performance oriented atmosphere.Through the work analysis of the knowledge-based employees,the basic preparatory work for the performance evaluation and optimization of the knowledge-based employees is carried out,and a better understanding of the present organizational structure and the requirements of the existing posts is better understood.In themethod of evaluation,it mainly combines the 360 degree comprehensive evaluation idea,and adopts the method of self evaluation,higher evaluation and cross department evaluation,which effectively reduces the performance error in the evaluation process.The main body of evaluation is also divided into functional personnel and business output personnel according to the characteristics of each department in FTX.In the design of index selection,combined with the advanced concept of Balanced Scorecard,this paper mainly reviews the financial index,internal process index,learning growth index,customer index and work attitude index of the knowledgeable staff.The weights of indicators are scientifically and effectively made by applying AHP to index weights.Because of the working characteristics of FTX company's knowledge workers,the evaluation cycle is selected by the combination of quarterly review and annual review,that is,to solve the heavy psychological burden caused by the short review cycle,and to ensure that the performance results can be followed up every quarter to improve the performance scheme.According to the results of performance appraisal,we should effectively motivate knowledge workers,organize optimization adjustment and training plan,so as to achieve the real purpose of performance appraisal.The optimization process of the performance evaluation system is not completed in a day.The performance management itself needs to be guaranteed by the organization,system and personnel.FTX company has been supported by the highest management in the above aspects.It has perfected the related system of training and salary to ensure the successful implementation of the performance evaluation program.
