The dramatic changes in the social environment of the reality,employee,organization and the external environment in the interaction between state and change of internal and external environment of the organization may lead to the old employees do not adapt to the organization of work.As well as new employees,old employees also need to carry out organizational socialization,but organizational socialization research neglect this on the one hand.As for the R & D employees,with the rapid development of science and technology,the work in the organization is changing with each passing day,and it needs to be continuously organized and re socialized.The change of work situation may lead to job pressure,which will affect the degree of organizational socialization of R & D personnel,and further affect R& D innovation.Therefore,this study constructs the theoretical model of job pressure-Organizational Socialization-innovation behavior.Based on the 236 valid questionnaires of R & D personnel(entry work for more than one year),through the empirical analysis,finally found that:(1)role pressure,career development pressure was negatively related to employee socialization(mastery,adjustment);(2)organizational socialization was positively related to innovation behavior;(3)organizational socialization(mastery,adjustment)has significant mediation on the relationship between role pressure/career development pressure and innovation behavior;(4)the relationship between workload and organizational socialization,innovation behavior is not significant.The findings provide a basis for enterprise management to focus on the organizational socialization of older employees,and also provide a new perspective for job pressure management and R & D innovation.
