As an important builder of the whole country's economic development and social prosperity,the new generation of employees can't be ignored for the power of high-speed operation of enterprises.The new generation of employees often have distinct personality traits and personalized psychological needs which makes the human resource management of today's enterprises face unprecedented challenges.With the new generation of employees active in various industries and fields,the purpose of performance appraisal is not only the key to the smooth implementation of the performance appraisal process,but also the important influencing factors of employees' active organizational behavior and their subjective initiative.Therefore,it has important theoretical significance and practical value to explore the influence mechanism of organizational performance appraisal orientation on the initiative behavior of new generation employees.Based on this,the purpose of this paper is to explore the path of the impact of developmental performance appraisal and evaluating performance appraisal on the job crafting of the new generation employees.Based on the perspective of social exchange theory and incentive theory,this paper analyzes the impact mechanism of performance appraisal goal orientation on the new generation employees' job crafting from two different paths-developmental performance appraisal and evaluating performance appraisal.First of all,this article reviews the relevant research on the goal orientation of performance appraisal,self-efficacy,perceived organizational support and job crafting.Secondly,according to the social exchange theory and incentive theory,the framework map of the research model is set up and the research hypothesis of this paper is put forward,and the measurement item is determined according to the previous maturity scale.Then,we empirically analyze the relationship between the goal orientation of performance appraisal and job crafting.The sample receipts were collected by online questionnaires,and the invalid samples of non-new generation employees were excluded.AMOS software has been used to verify the positive impact of evaluating performanceappraisal and development performance appraisal on employee job crafting and to verify the mediating role of self-efficacy and organizational support.Finally,according to the results of the verification,the corresponding management countermeasures are put forward to improve the job crafting behavior of the new generation employees,to put the human resource management system forward,to improve the creativity and job crafting of the the new generation,and to give full play to the huge potential of the new generation employees.
