Knowledge workers as the carrier of knowledge and technology, have become the corecompetitiveness of enterprises in the modern economic society. Because of their characteristics,Positive Organizational Behavior theory is more suitable for the study of their organizationalbehavior. That’s why Self-Efficacy becomed one of the concern in this thesis.Based on the social exchange theory, referencing the Organizational Support Theory, afterreading and researching a lot of literature, this thesis focused on the job performance of theemployee and its attribution. This thesis studied the mechanism of the affect which PerceivedOrganizational Support (POS) gives work performance, and introduced self-efficacy as a mediator,to explore the internal operation mechanism of the causal relationship, in order to establish thetheory model, in which Perceived Organizational Support as variable, job performance as dependentvariable, and self-efficacy as intermediary variable.After wide distribution and effective recovery of the questionnaire for knowledge workers indifferent areas of telecom operators, this thesis performs empirical analysis of data, mainly usinganalysis of variance, correlation analysis, reliability analysis, confirmatory factor analysis andstructural equation model method, and at last all assumptions and the model has been verified. Theresults show that, every scale of the Perceived organizational support and job performance werepositively correlated, so do every scale of Perceived Organizational Support and self-efficacy, aswell as self-efficacy and job performance. And then the Mediating effect of self-efficacy betweenPOS and job performance is proved. This thesis has also studied the Mediating effect ofself-efficacy between every scale of the independent variable and the dependent variable, whichenriches the structure of this research.According to the conclusions of this study, the thesis finally puts forward the suggestions ofimproving the performance of knowledge workers from3aspects.
