CJ Group is one of the biggest state-owned and manufacturing enterprise in M city,a important city in the province.Since the 18 th CPC national congress,reform of state-owned assets and enterprises ushered in new opportunity,and meanwhile faced new challenges.So,this round of reform regarded reform of classification of state-owned enterprises and Compensation reform for heads of state-owned enterprises as top priorities.At the same time,it is more qualitative as for heads of state-owned enterprises.Appointed heads of state-owned enterprises and market select management layer are distinguished for management and payment.CJ Group,as Commercial competitive large-scale multinational enterprises,faced many challenges,such as status transformation of heads of state-owned enterprises,compensation renovation,and the increasing competition in talents market.This paper,based on the background of reform of state-owned enterprises and compensation reform,focuses on analyzing the management condition,historical salary situation,the requirements of sponsors,so as to find a mutually beneficial pay system which is suitable for existing policy,can arouse the enthusiasm of CJ Group executives and achieve the investor's wishes.Through group discussion and questionnaire to the CJ Group executives,this thesis analyses the major aspect of effects that is produced on the salary of the CJ Group executives in this round of salary reform.Guided by a series of salary theories,the paper analyzes the shortcomings of enterprise management,researches the requirements of reform policies,and draws up the compensation design scheme that can satisfy the sponsors.By resolving the problems of big pay cut of heads of state-owned enterprises,the scheme redesigns the compensation structure and salary standard.Through safeguards design of economic rewards and non-economic rewards,the problems of lack of non-economic rewards are figured out;Through designs of salary matched design of assessment index system,the questions of less targeted of new methods are resolved;Through perfection of payment method,the sense of gains of CJ Group executives is elevated.Especially,the indirect economic compensation and non-economic compensation are first proposed in the salary system of heads of state-owned enterprises in M city.Overall,the solutions are suitable for Compensation reform in state-owned enterprises,have a powerful operability as the rights of adjustment is locally and are positive to the classification and motivate activeness of state-owned enterprises' owners.
