Organizations encourage innovation,thereby encouraging employees to actively express new ideas,in order to promote innovative behavior.But not all ideas will be recognized and accepted by organizations,including the enterprise innovation resources and procedures to the risk factors such as the decision making process when employees put forward their own ideas rejected by boss,cannot be achieved through formal channels,some people may turn through informal channels to carry out innovative ideas,namely the deviant ways to innovate.Studies have shown that more than 80% of enterprises have experienced deviant innovation.5% to 10% of the staff in the r&d team have experienced deviant innovation(Augsdorfer,2012;Lin B,2016;Huang wei,2017).However,the existing research has not fully revealed the formation mechanism of deviant innovation behavior.Among them,proactive personality traits are the important antecedents of proactive behaviors.Therefore,this paper explores whether employees with proactive personality traits are more likely to bring about deviant innovative behaviors.In order to solve this problem,first of all,based on the self-determination theory Angle of view,by building a mediation model of regulation,reveal the initiative,the influence mechanism of deviant innovation traits,and dominated by employees from bottom to top type of job design work to reshape and people-matching in the process of employee can assign,innovation.Secondly,270 employees of more than 30 enterprises were surveyed to verify the above assumptions.The empirical analysis showed that employees' proactive personality positively promoted their deviant innovation.Employee proactive personality positively influences work remolding;Work remolding positive influence deviant innovation;The influence of work remolding on partial intermediary proactive personality and deviant innovation,and the influence of work remolding on deviant innovation on the positive adjustment of person-work matching.To sum up,in the context of Chinese culture,this study theoretically expands the relevant research on deviant innovation from the perspective of proactive personality,and shows the role of proactive personality traits in employee deviant innovation.At the same time,the research conclusion can help enterprises better understand employees' innovative behavior,and puts forward the following three aspects of management enlightenment: attaching importance to and giving play to employees' proactive personality advantages,giving certain support to employees' bottom-up work remolding behavior,and paying attention to improving employees' overall human-work matching level.
