Because of the economic globalization,the enterprises are in an increasingly competitive environment.How to maximize the potential and performance of employees in such a complex environment is a problem faced by all enterprises.Previous studies have shown that leadership behavior is an important influencing factor affecting employee performance and has received extensive attention from academics and business circles.Although there are many studies on the relationship between coaching leadership and employee performance,the research about the mediation and moderation effects is insufficient.This paper explores the impact of coaching leadership on employee performance and has important theoretical and practical significance.This study clarified the connotation and dimension of each variable by reviewing the previous literature on coaching leadership and employee performance.Using the validated scale and the scales that have been improved,form a new questionnaire and collect 301 valid questionnaires.Use SPSS21.0 and AMOS21.0 statistical software to analyze the collected data and draw relevant conclusions.In view of the cognitive perspective and based on social change theory,social cognitive theory and construal level theory,this paper systematically explores the impact of coaching leadership on employee performance,examines the mediator role of strategic orientation and the moderation role of employment relation climate between coaching leadership and employee performance.The research shows that(1)Coaching leadership has a significant positive effect on employee performance.(2)Coaching leadership has a significant positive effect on strategic orientation.(3)Strategic orientation plays a partial mediation role between coaching leadership and employee performance.(4)Employment relation climate plays a moderation role between coaching leadership and employee performance,and the higher employment relation climate,the stronger the positive relationship between coaching leadership and employee performance.This paper systematically explores the impact of coaching leadership on employee performance and enriches the research of coaching leadership.It explores the "black box" mechanism between coaching leadership and employee performance and covers the shortage of the research on the mechanism between coaching leadership and employee performance.Besides,it expands the boundary conditions between coaching leadership and employee performance.Based on this,the paper puts forward the following suggestions for enterprise practice:(1)The company should formulate specific strategies,recruit and train coaching leaders to improve the employee performance;(2)Enhance the strategic orientation of employees to improve the employee performance;(3)Help companies to pay more attention to the employment relation climate,and strengthen the relationship between coaching leadership and employee performance by strengthening the employment relation climate.
