The current market competition is increasingly fierce,and enterprises are becoming increasingly global.Whether in the organization or outside the organization,employees are faced with various conflicts.Under various pressures,the emotional resources of employees are gradually unbalanced or even exhausted,causing harm to employees’ physical and mental health.In order to balance their own emotions,employees often retaliate against colleagues or organizations and produce counterproductive work behaviors.Nowadays,counterproductive work behavior is already common in organizations.The bad influence is not only on employees themselves,but also on other employees,and even on the whole organization.How to effectively prevent counterproductive work behaviors of employees becomes more and more important in the practice of organizational management.In recent years,there have been more and more researches on conflict management,emotional exhaustion and counterproductive work behavior.Psychological capital has also become a hot topic in organizational behavior research.Based on the review of relevant literatures,this paper uses emotional event theory,stress-emotional model and conservation of resource theory,using conflict management strategies as independent variable,counterproductive work behavior as dependent variable,emotional exhaustion as intermediate variable,psychological capital as regulatory variable,trying to explore the influencing mechanism of conflict management strategies on counterproductive work behavior.This paper uses SPSS22.0 statistical software to conduct 314 valid questionnaires were collected in the form of questionnaires and questionnaires distributed by questionnaires on the spot.The was used to perform descriptive statistical analysis,reliability analysis,validity analysis,correlation analysis,hierarchical regression analysis and PROCESS analysis on the collected data to test the main effects of conflict management strategies on counterproductive work behavior,the mediating effect of emotional exhaustion and the regulatory effect of psychological capital.Most of the proposed research hypotheses have been verified,including the following points:(1)Cooperative conflict management strategy has a significant negative impact on counterproductive work behavior;Competitive conflict management strategy has a significant positive impact on counterproductive work behavior;Avoiding conflict management strategy has a significant positive impact on counterproductive work behavior.(2)Emotional exhaustion plays a mediating role between cooperative conflictmanagement strategy and counterproductive work behavior;Emotional exhaustion plays a mediating role between competitive conflict management strategy and counterproductive work behavior;Emotional exhaustion plays a mediating role between avoiding conflict management strategy and counterproductive work behavior.(3)Psychological capital plays a regulatory role in cooperative conflict management strategy and emotional exhaustion;Psychological capital plays a regulatory role between competitive conflict management strategy and emotional exhaustion;Psychological capital plays a regulatory role between avoiding conflict management strategy and emotional exhaustion.Besides,psychological capital regulates the relationship between cooperative conflict management strategy and emotional exhaustion;Psychological capital regulates the relationship between competitive conflict management strategy and emotional exhaustion;Psychological capital regulates the relationship between avoiding conflict management strategy and emotional exhaustion.Based on the above research results,this paper proposes some references for management practices:(1)Managers should strengthen conflict management training for employees;(2)Managers should strengthen organizational emotional management capability;(3)Managers should treat counterproductive work behavior correctly;(4)Managers should improve the psychological capital of employees.In general,this paper has made some achievements on the theory and practice of conflict management strategies and counterproductive behavior.Specifically,in terms of academic value,this article integrates some important behaviors and emotional responses,which helps to clarify its influencing mechanism,enriches the research on conflict management strategies,expands the research on the mechanism of counterproductive work behavior,and uncovers the “black box” between conflict management strategies and counterproductive work behavior;in practical sense,it helps organization have a more comprehensive understanding of employees’ conflict behaviors,learn about the causes of employees’ counterproductive work behaviors,and thus helps organization take certain measures to prevent counterproductive work behaviors and improve the efficiency of conflict management.
