The unethical behavior in order to benefit the organization is defined by scholars as unethical pro-organizational behavior.Since it was put forward,the unethical pro-organization behavior has become the focus of research in the field of organizational behavior.However,most scholars focus on its formation mechanism of unethical pro-organization behavior.Few scholars have studied the following individual behavior differentiation of unethical pro-organizational behavior,so it is necessary to explore the follow-up effect of pro-organizational non-ethical behavior on individual.This article mainly from the psychological and the behavior two aspects to the unethical pro-organization behavior consequence division carries on the theory and the empirical research,and gives the theory and the practice aspect to propose,The purpose is to reduce the number of unethical pro-organizational behavior and private unethical behavior,which can be more effective management.On the basis of studying domestic and foreign literatures about unethical behavior of pro-organization,based on the theory of moral balance and social cognition,this paper constructs the independent variable of non-ethical behavior of pro-organization,guilt,moral deduction as intermediary variable,which is based on the theory of moral balance and the theory of social cognition.Organizational citizenship behavior,private unethical behavior as dependent variables,moderator variables of moral identity as the theoretical model,using statistical analysis software SPSS22.0,AMOS21.0 to carry on the correlation analysis to 272 valid questionnaires.The boostrap analysis,regression analysis,correlation analysis,confirmatory factor analysis,descriptive analysis,reliability analysis and so on are used to test the relevant assumptions and theoretical models proposed in this paper,including boostrap analysis,regression analysis,correlation analysis,confirmatory factor analysis,descriptive analysis and reliability analysis.The main conclusions of this paper are as follows:(1)Unethical pro-organizational behavior has a positive impact on organizational citizenship behavior through guilt.According to the theory of moral balance,the moral level of the individual is in a dynamic equilibrium state.After the implementation of unethical pro-organizational behavior,because the individual attaches more importance to the "non-ethical" characteristics of unethical pro-organizational behavior,the moral requirement of oneself is relatively harsh,and it is easy to produce the negative moral emotion of guilt.However,individuals want to achieve the balance of their moral level again,and then carry out organizational citizenship behavior.(2)Moral Disengagement plays an intermediary role in the relationship between pro-organizational non-ethical behavior and private-for-profit non-ethical behavior.After implementing the unethical behavior of parentage organizations,individuals pay more attention to the characteristics of "pro-organization",ignore the immorality of behavior,produce cognitive disorders,and it is more likely that non-ethical actions will be made to seek self-interest for the sake of self-interest.(3)Different levels of individual moral identity will affect the follow-up differentiation of unethical pro-organizational behavior.The regulation of moral identity in the moral avoidance path has been verified,that is,whether the individual will produce cognitive disorders after the implementation of unethical pro-organizational behavior,and make the private unethical behavior,mainly depends on the level of the individual's own moral identity.When the level of individual moral identity is low and the ethical behavior is not paid attention to,it is easier to evade the self-interest and non-ethical behavior.
