| In the era of knowledge economy and industry 4.0,the core competitiveness of enterprises is increasingly dependent on innovation and science and technology.Knowledge workers have gradually become the core group of enterprise human resources.The new generation of knowledge employees represented by the post-80 s and post-90 s generation occupy a large proportion in the talent market and gradually become the backbone of enterprise development.The new generation of knowledge employees have a high level of education and work ability,but also have strong self-awareness,high level of demand,weak ability to resist pressure,low dependence and loyalty to the organization,and difficult to supervise and control the work process.Therefore,when the new generation of knowledge employees suffer from unequal treatment in their work,their perception of social exchange relations and fair rules is destroyed,resulting in the idea of leaving or retaliating against the organization.Unethical behavior is a negative behavior of employees against the organization,which will have a negative impact on the ethical image and sustainable development of the organization.In recent years,it has been widely concerned by academia and managers.The new generation of knowledge employees grasp the important resources of organizational development,and their unethical behavior will lead to worse consequences.Therefore,it is of great practical significance to study the generation and induction mechanism of unethical behavior of the new generation of knowledge employees.Many studies have found that abusive supervision,a typical destructive leadership behavior,can undermine employees’ psychological contract to the organization,thereby implementing retaliatory behavior against the organization.This paper takes the new generation of knowledge employees as research object,based on the basic theories of social exchange theory,equity theory and moral exclusion theory,to explore the influence of abusive management of supervisors on the unethical behavior of knowledge workers of the new generation,and to further analyze the mediating role of psychological contract breach and the moderating role of supervisor’s organizational embodiment.Based on the literature review and combing of the relationships between variables,the paper constructs a theoretical model of mediated moderation and proposes research hypotheses.Using questionnaires to collect the research data,and using SPSS20.0 and AMOS22.0 statistical software to statistically analyze the valid data recovered.Usingcorrelation analysis,hierarchical regression analysis and Bootstrap test to research the relationship between abusive supervision,psychological contract breach and unethical behavior of the new generation of knowledge employees.The results show that the abuse supervision has a significant positive impact on the unethical behavior of the new generation of knowledge employees.Futhermore,in the process of abusive supervision affecting the unethical behavior of the new generation of knowledge employees,the psychological contract breach plays a mediating role and the supervisor’s organizational embodiment plays a moderating role.Finally,based on the hypothesis test results,the paper proposes management measures and suggestions such as supervising the behavior of managers,paying attention to the dynamic management of psychological contracts of the new generation of knowledge employees,strengthening the prevention and accountability of employees’ unethical behaviors,and being vigilant to the negative effects of supervisor’s organizational embodiment. |
