The rapid development of the economy has brought positive changes to people's material life and has also witnessed various business scandals.From the well-known Enron incident,the Sanlu milk powder "melamine" incident to the "315 hot strip exposure incident",unethical issue is an important topic that cannot be ignored by the commercial society.Although unethical behavior will enable the company profitable in the short term,such behavior will damage the corporate image and do harm to its sustainable development in the long run.The in-depth analysis and discussion of commercial unethical behavior has now become a hot topic in the business circles and academia.In the past,scholars mainly focused on self-interested unethical behavior,and it is easy to ignore altruistic unethical behaviors,which is unethical pro-organizational behavior.Based on this,the antecedent analysis of employees'unethical pro-organizational behavior is worthy of further study.The former study on the antecedents of employees' unethical pro-organizational behavior was mainly based on the perspective of "positive factors-negative results".Examples like the positive impact of research organization identification on unethical pro-organizational behavior.However,because of the "immoral" nature of employees'unethical pro-organizational behavior,this paper starts from its "negative antecedents"and studies on the influence of abusive supervision on employees' unethical pro-organizational behavior.Meanwhile this study takes moral disengagement as a mediator,and proposes that the subordinates who are abused by their supervisors will conduct the unethical pro-organizational behavior under the moral disengagement mechanism.For further research on the above viewpoints,this paper will use organizational commitment as a regulatory variable to study whether organizational commitment positively moderates the relationship between moral disengagement and employees'unethical pro-organizational behavior.This study is based on the scientific empirical research to explore the relationship among the four variables.By using the mature scales and distributing research questionnaires to employees,this research has collected 343 valid questionnaires.And all data were scientifically analyzed.Firstly,the reliability and validity of the scale were tested.Secondly,the correlation analysis and multiple regression analysis were performed on different variables.Finally,the hypothesis was tested based on the empirical results.Based on the results of the empirical analysis,conclusions are drawn as follows:(1)Abusive supervision has a significant positive impact on employees' unethical pro-organizational behavior.The reason is that subordinates who are suffered from their supervisors'abuse will take measures to "pleasant behavior"in order to repair and make up for the relationship with the superior.Unethical pro-organization behavior as a short-term behavior to protect the interests of the organization and its members will become one of the "pleasant behavior" that employees tend to choose.(2)Moral disengagement acts as a mediator between abusive supervision and unethical pro-organizational behavior.Employees who are suffered from the leaders'abuse are prone to use the moral evasion mechanism to explain their unethical pro-organizational behavior.Moral disengagement is partially mediating in the main effect.(3)Organizational commitment positively moderates the relationship between moral disengagement and unethical pro-organizational behavior.When employees'organizational commitment is higher,the relationship between moral disengagement and unethical pro-organizational behavior will be strengthened.This research expands the study of unethical pro-organizational behavior through empirical study and explains under what kind of conditions will employees conduct unethical pro-organizational behavior.Furthermore,this paper provides some management suggestions to effectively control the unethical behavior of employees in the organization,such as regulating the abusive supervision in the organization,cultivating organizations'moral atmosphere and conducting employee moral training.
