Work engagement is an important research content in the field of organizational psychology,which is considered as one of the core competitiveness of enterprises.Therefore,it is of great significance to improve the work engagement of employees.With the rapid development of modern society,job stress has become a common concern.Job stress is considered to be the result of the interaction between personal factors and environmental factors in the work scene.When an individual assesses his own resources which not enough to cope with the external environment,it will produce job stress.This paper explores the relationship between job stress and work engagement and its mechanism,which provides a theoretical basis for reducing staff's work stress and improving their work engagement.This research adopts the job stress scale,work engagement scale,job crafting scale,emotion regulation scale and job effort scale as measuring tools.In the formal study,488 valid questionnaires were collected and tested by t test,analysis of variance,correlation analysis,regression analysis,mediation effect test and adjustment effect test.The following conclusions are drawn:(1)There are significant differences in workload,conflict with leaders,management of organization,vigor and absorption,as well as in emotion amplification and emotion reduction between men and women.There are significant differences in the vigor of work engagement among working years.(2)Workload of work stress has a significant positive predictive effect on the vigor,dedication and absorption of work engagement;stress response has a significant negative predictive effect on the vigor and dedication;and colleague relationship has a significant negative predictive effect on the absorption.(3)Cognitive crafting partially mediates the relationship between workload and dedication,and between stress response and vigor.Task crafting completely mediates the relationship between workload and absorption.(4)The direction and intensity of work effort have a buffer effect on the relationship between workload and absorption;emotion amplification plays a buffer role in the relationship between conflict with colleagues and absorption.
