The overqualification of employees refers to the fact that their educational level,knowledge,experience,ability and skills are higher than the actual demand of the job.From the perspective of human resource management,the overqualification is a phenomenon of mismatch between people and jobs,and it is also a phenomenon of imbalance between individual demand and job supply.At present,the phenomenon of the employees'overqualifications in organizations is becoming more and more common,which makes us have to think about what kind of work behaviors will occur when employees are overqualified,and why do they do this?How should the organization choose when facing overqualified job seekers in recruitment?What measures can be taken to mitigate or promote the negative or positive effects of the overqualification in an organization?Literature analysis shows that most previous studies on overqualification mostly focus on its negative effects(high turnover intention,low job satisfaction,low organizational performance,etc.).With the rise of positive organizational behavior in recent years,some studies have begun to focus on the positive impact of the overqualification on work behavior(employee voice behavior,forward-looking behavior,organizational innovation performance,etc.).Previous studies have shown that there is a positive correlation between high skills,high abilities,high educational background,high demand and the employees'perceived overqualifications,while the influence of general intellectual ability on it is not obvious.Overqualified employees may have positive behavior because of their positive attitude and high self-regulation ability.According to the above research purposes and theoretical analysis,this paper takes the perceived overqualification as the antecedent variable,the employee's initiative innovation behavior as the outcome variable,the strengths-based psychological as the mediating variable,and the career self-efficacy as the moderating variable.This paper mainly studies the psychological process of behavior change of the overqualified employees.In this paper,254 valid questionnaires were collected through employees of different industries in different regions,and the data were analyzed by SPSS software to verify the relevant hypothesis.The main conclusions of this paper are as follows:(I)The perceived overqualification has a significant positive impact on employees'initiative innovation behavior,and the perceived overqualification also has a significant positive impact on employees' strengths-based psychological.(2)The employees'strengths-based psychological has a significant positive effect on employees'initiative innovation behavior.(3)The employees' strengths-based psychological plays a complete mediating role between the perceived overqualification and employees'initiative innovation behavior.(4)Career self-efficacy plays a regulating role between overqualification and employee's strengths-based psychological,while it has no significant moderating role between overqualification and employee's initiative innovation behavior.Finally,the paper discusses the research results,puts forward suggestions on the management of overqualified employees,points out the shortcomings of this paper and future research prospects.
