“Waste ones talent on a petty job” was first used by Lu You to describe the political experience of Xin Qiji.It is a metaphor for the phenomenon of misuse and waste of talents.With the change of times,the ancient imperial examination system has gradually changed to elite education.And then,with the large-scale expansion of higher education,the elite education has gradually changed to general public education.We can find that this individual phenomenon(“Waste ones talent on a petty job”)has spread rapidly and become universal,so more and more employees believe that their education,knowledge,experience,skills and abilities far exceed the job requirements.Scholars call it “perceived overqualification”.In recent years,previous studies mostly focused on the impact of the perceived overqualification on negative behaviors(job search behavior,countproductive behavior and turnover).However,combined with the fact of labor market,it is hard to find other more satisfied job when overqualified employees have a negative behavior tendency such as leaving their jobs.Whether employees leave or not will be affected by other environment and individuals factors.Therefore,compared with other negative behavior,the influence of overqualification on employee's cyberloafing behavior is more direct and clear.But the research on employee's cyberloafing behaviors still blank.Cyberloafing behavior is an undetectable and persistent damage behavior,it is not easy to be detected and controlled in time.Cyberloafing behavior leads to the loss of work efficiency,and if an cyberloafing incident occurs,it will bring a fatal blow to the organization.Therefore,to monitor and control organization's cyberloafing is important.In general,high perceived overqualified employees always have negative self-perceptions,and then they will reduce self-discipline and self-requirement and pay more attention to changing their negative feelings into positive feelings.At this time,they will ignore to regulate their behavior,thus to create cyberloafing behavior.In addition,employees are also affected by conditional factors such as goal orientation in their cognitive process.In order to effectively control the negative impact of overqualification,it is necessary to understand its influence mechanism from cognitive perspective.Therefore,this paper integrates the concepts of perceived overqualification,organization-based self-esteem,goal orientation and employee's cyberloafing behavior.And proposes a moderated mediation model to investigate the mediating effect of organization-based self-esteem,the moderating effect of goal orientation(performance goal orientation and learning goal orientation)and the moderation effect of the indirect relationship.In this study,a questionnaire survey was conducted among 298 employees of Chinese University,Study findings:(1)perceived overqualification has positive prediction effect on employee's cyberloafing behavior.(2)Organization-based self-esteem partial mediate the influence of perceived overqualification on employee's cyberloafing behavior.(3)Employees' perception of overqualification negative affects their organization-based self-esteem is moderated by employees' goal orientation.Specifically,the higher level of employees' performance goal orientation,the weaker relationship between employees' perception of overqualification and organization-based self-esteem;the higher level of employees' learning goal orientation,the stronger relationship between employees' perception of overqualification and organization-based self-esteem.(4)Employees' perception of overqualification negative affects their cyberloafing behavior through the mechanism of organization-based self-esteem and that this indirect effect is moderated by employees' goal orientation.Specifically,the higher level of employees' performance goal orientation,the weaker indirect effect;the higher level of employees' learning goal orientation,the stronger indirect effect.Finally,based on cognitive perspective,this study focus on the influence of employees' perception of overqualification on the cyberloafing behavior.To some extent,this study make up for some research vacancies.Different with other studies,this study focus on the moderating effect of performance goal orientation and learning goal orientation.In addition,this study summarized our study outcomes,provided some advertisement to enterprise managers,and proposed the prospect for future research: volunteer overqualification and the dynamic evolution of perceived overqualification.
