In 2019,the "996" work system in the Internet industry triggered a nationwide discussion,and the overwork intensity of enterprise employees became a hot topic of national concern.Entering the "cloud data era",enterprises are faced with a more complex competitive environment than before.On the one hand,enterprises impose high-intensity workload on employees;on the other hand,they put forward higher requirements for their work innovation.How to produce creative results in a highpressure environment? Employee work stress and work innovation have become an important topic for researchers at home and abroad.Do individual characteristics affect employees’ stress responses? This is the topic that this study hopes to solve.Traditional job demand-control model(JDC)and job demand-control support(JDCS)did not consider the influence of individual characteristics when studying the relationship between stress source and stress response.The person-job matching model emphasizes the matching between personal traits and job characteristics,but fails to consider the dynamic matching between the two.The stress individuals face every day and their responses are in a state of change.In addition,regarding the topic of stressors and employees’ innovative behaviors,the negative relationship between obstructive stressors and innovative behaviors has been unanimously verified,while there is no unified conclusion about the relationship between challenging stressors and innovative behaviors.Job demand-resource model(JDR)is often used to explain the formation mechanism of job engagement and job burnout.In recent years,some scholars have used this model to explain the relationship between challenging stressors and employees’ innovative behaviors,without considering the mediating effect of job involvement and the influence of personal traits.Therefore,on the one hand,this study hopes to collect dynamic data by empirical sampling method and study the dynamic impact of daily workload on innovation behavior of employees.On the other hand,the mediating effect of job involvement and the mediating effect of personal trait,goal orientation,are considered.The main content of this study is to explore the impact of daily work load on employees’ innovation behavior,as well as the possible mediating role of job investment in the influencing mechanism.Based on the theory of person-job matching,this study studies the moderating role of personal learning goal orientation on the above influencing mechanism.Firstly,the concept of workload,job involvement,employees’ innovative work behavior and employees’ personal goal orientation were defined.Then,with the help of the mature scale developed by predecessors,the empirical sampling method was adopted to survey 266 employees of the enterprise for 10 consecutive days.Finally,850 questionnaires of 124 individuals were obtained.Then,relevant statistical software was used to test the reliability and validity of variables,descriptive statistical analysis was made,and the main effect,mediating effect and cross-level adjustment effect between variables were tested respectively.The results of data analysis show that the daily workload of employees has a significant positive impact on their innovation behavior,and job input variables play a part of mediating role in the two mechanisms.The relationship between workload and job involvement was significantly enhanced by employees’ individual learning goal orientation,which proved that the regulating effect of performance goal orientation and avoidance performance goal orientation on workload and job involvement was inconsistent with expectation.Research of innovation point lies in the cognitive activation theory based on the pressure Angle,daily work load is studied in this challenging pressure source influence on employee innovative behavior,reveals the goal orientation of individual effect on the regulation of the relationship,organization managers realize the challenging job requirements can arouse the creativity of employees,but must pay attention to employee personal attributes matching.At the end of the study,the possible deficiencies in the research content and methods are discussed based on the research results,and the research prospect is put forward in view of this deficiency.It is hoped that more researchers will complement and perfect this topic in the future.
